국문 초록

목적 본 연구는 보육교사의 일과 삶의 균형이 보육 헌신 및 협동적 조직 문화에 미치는 영향을 알아보고자 하였다. 방법 이를 위해서 D광역시 소재한 어린이집에 근무하는 보육교사 335명을 대상으로 SPSS 23.0 프로그램을 사용해 수집 자료를 신뢰도검사, 빈도분석, t-test와 ANOVA, Pearson 상관 분석, 회귀분석을 시행하였다. 결과 보육교사의 인구학적 특성 조사 결과, 기혼 교사가 많고, 주로 40대이며, 경력 4년 이상의 교사가 다수를 차지했으며, 근속연수는 4년 미만이 많았다. 이들은 주로 가정어린이집에서 근무하며, 최종학력은 전문대졸이 가장 많았다. 결혼 여부에 따른 협동적 조직 문화의 하위변인에서는 유의미한 차이가 나타났으며, 경력에 따라서는 일과 삶의 균형에서 일과 가정의 균형이, 협동적 조직 문화에서는 교사 협동과 목적 일치성, 학습동반자에서 유의미한 차이가 있었다. 또한, 보육교사의 일과 삶의 균형은 보육 헌신 및 협동적 조직 문화와 유의미한 상관관계를 보였다. 특히, 일과 가정의 균형이 보육 헌신과 협동적 조직 문화에 가장 큰 영향을 미치는 것으로 나타났으며, 그 다음으로 일과 성장, 일과 여가의 균형이 영향을 미치는 것으로 확인되었다. 결론 본 연구는 보육교사의 일과 삶의 균형이 보육 헌신과 협동적 조직 문화에 미치는 중요한 영향을 확인하였다. 이러한 연구 결과는 영유아 교육 및 보육 현장에서 안정적이고 지속 가능한 보육 문화를 조성하기 위한 전략 개발에 있어 중요한 기초 자료로서의 가치를 지닌다.

영문 초록

Objectives The purpose of this study was to investigate the impact of early childhood educators' work-life balance on their commitment to childcare and collaborative organizational culture. Methods To achieve this, a total of 335 early childhood educators working in daycare centers located in D Metropolitan City were surveyed. Data collection was analyzed using the SPSS 23.0 program, and included reliability tests, frequency analysis, t-tests, ANOVA, Pearson correlation analysis, and regression analysis. Results The demographic characteristics of the early childhood educators revealed that the majority were married, primarily in their 40s, and had a teaching experience of 4 years or more, although those with less than 4 years of tenure were also prevalent. The majority worked in home-based daycare centers, and the highest level of education among them was found to be an associate degree. Significant differences were observed among the sub-variables of collaborative organizational culture based on marital status, while work-life balance indicated significant differences in work-family balance, compared to collaborative organizational culture, which reflected significant disparities in teacher cooperation, goal congruence, and learning partnerships based on years of experience. Furthermore, the work-life balance of childcare teachers demonstrated a significant correlation with their commitment to childcare and a collaborative organizational culture. Notably, the balance between work and home was found to exert the greatest influence on both childcare commitment and collaborative organizational culture, followed by the balance between work and growth, as well as the balance between work and leisure. Conclusions this study has confirmed the critical impact of childcare teachers' work-life balance on their commitment to childcare and the cultivation of a collaborative organizational culture. These research findings serve as a valuable foundational resource for the development of strategies aimed at fostering a stable and sustainable childcare culture within early childhood education and care settings.
