A Qualitative Study on the Professional Adaptation of Novice Music Teachers in Chinese Special Education Schools

국문 초록

목적 본 연구는 중국의 특수학교 초임 음악교사들의 초기 취업 단계에서의 직업적응 경험을 탐구하는 데 목표를 두었다. 이를 통해, 본 연구는 이들 초임교사들이 성장의 측면에서 무엇을 경험하고 있는지, 그리고 이러한 경험을 어떻게 인식하고 있는지 살펴보고자 하였다. 방법 본 연구는 질적 연구 패러다임을 활용하여, 중국의 특수학교 초임 음악교사 2명을 대상으로 반구조화 심층 인터뷰를 실시하여 직업적 적응 경험에 대한 데이터를 수집하였다. 면담 후, 전사한 인터뷰 데이터는 MAXQDA 2020 소프트웨어를 사용하여 분석되었고, 체계적인 질적 분석 과정을 통해 의미 있는 주제와 패턴을 파악하였다. 결과 첫째, 연구 참여자들은 특수학교 음악교사를 선택한 동기와 관련하여, 편의성과 발전 가능성을 고려한 장소의 중요성, 업무의 의미 인식 등을 강조하였다. 둘째, 특수학교 초임 음악교사들은, 학문적 훈련과 현재 직무 요구의 불일치, 예비교사교육의 부족, 특수교육 학생을 위한 표준화된 교재의 부적합성 등으로 초기 직업적 적응에 상당한 어려움을 겪었다. 또한 연구 참여자들은 수업에 대한 책무를 넘어, 행사 기획, 행정 업무, 학부모와의 소통 등 다면적 역할에 있어서 균형을 맞추는 데 어려움을 경험하고 있었다. 셋째, 연구 참여자들은, 초기 학생 대면에서 정서적 충격부터 학생들의 복잡한 행동을 관리할 때 느끼는 ‘교육적 무력감’에 이르기까지 정서적, 실질적인 어려움을 겪기도 했다. 넷째, 직장 내 관계는 혼재된 경험을 보였으며, 참가자들은 동료들 사이에서 지지를 얻었지만 리더십은 권위주의적이라고 인식하고 있었다. 마지막으로, 음악교육을 형식적인 학습보다는 정서적 안녕을 위한 도구로 중요하게 생각하는 반면, 보상에 대한 불만을 과외 활동이나 추가 교육을 통해 만족을 추구하고 있었다. 더 나아가, 어려움에도 불구하고 그들은 직무에 도움이 되도록 더 상위의 학위 취득을 추구하고 있었다. 결론 본 연구는 특수학교 초임 음악교사의 직업적 적응 경험을 탐구하고자 하였다. 본 연구의 결과는 특수학교 음악교사의 전문성 개발을 촉진하고 음악교육 프로그램 내 교육 시스템을 개선하는 데 귀중한 통찰을 제공할 것으로 기대한다.

영문 초록

Objectives This study aims to explore the experience of professional adaptation among novice music teachers in Chinese special education schools during their initial employment phase. Through this, this study sought to examine what these novice teachers are experiencing in terms of growth and how they perceive these experiences. Methods Using a qualitative research paradigm, this study employed semi-structured in-depth interviews with two newly recruited special education music teachers to gather data on their professional adaptation experiences. The interview data were transcribed verbatim and analyzed using MAXQDA 2020 software to identify meaningful themes and patterns through a systematic qualitative analysis process. Results Firstly, the research participants highlighted motivations for choosing a special education music teacher, emphasizing the importance of location for convenience and development, and the perceived meaningfulness of the job. Secondly, they encountered significant challenges in early professional adaptation, including a mismatch between their academic training and job requirements, insufficient pre-service teacher training, and the limited applicability of national standardized teaching materials for special education students. Additionally, participants struggled to balance multiple roles such as event planning, administrative work, and communication with parents, extending beyond their teaching duties. Thirdly, the research participants experienced emotional and practical difficulties, ranging from emotional shock when initially meeting students to ‘educational helplessness’ felt when managing students' complex behavior. Fourthly, workplace relationships presented mixed experiences; participants found support among colleagues but perceived leadership as authoritarian. Finally, while participants valued music education as a tool for emotional well-being rather than formal learning, dissatisfaction with compensation led them to seek fulfillment through extracurricular activities or further education. Furthermore, despite these difficulties, they were pursuing a higher degree that would be helpful in their jobs and align with their professional goal. Conclusions This study sought to explore the professional adaptation experiences of novice music teachers in special education schools. The findings of this research provide valuable insights for enhancing the professional development of special education music teachers and improving the training systems within music education programs.
