민간기관 직업상담사가 지각한 직업상담 성과요인에 관한 현상학적 연구

국문 초록

목적 본 연구는 민간위탁 운영기관에 근무하는 직업상담사가 현재의 직업상담 성과 평가 체계와 직업상담 성과 요인에 대해 어떻게 인식하고 있는지를 심층적으로 살펴보기 위한 목적으로 실시되었다. 방법 이를 위해 민간기관에서 근무하고 있는 5년 이상의 경력을 지닌 8명의 직업상담사를 대상으로 심층면담을 하였고, 수집된 자료를 질적연구방법인 Giorgi의 기술적 현상학적 방법을 적용하여 수집된 자료를 질적으로 분석하였다. 결과 분석 결과, 전체로는 55개의 의미단위, 15개의 하위주제, 7개의 상위주제가 도출되었고, 세부적으로 현재 직업상담 성과의 평가 체계 및 개선 방향에 대한 인식에 대해서는 27개의 의미단위, 7개의 하위주제, 3개의 상위주제가 도출되었고, 상위주제의 내용은 ‘취업의 질보다는’ 얼마나, 빨리 ‘취업했는지가 주요 성과로 평가됨’, ‘실적에 대한 압박으로 직업 상담의 질이 저하됨’, ‘내담자의 직업적 성장을 반영하는 성과 지표로 개선이 필요함’의 내용이었다. 다음으로 직업상담 성과를 가져오는 상담자 요인에 대한 인식에 대해서는 28개의 의미단위, 8개의 하위주제, 4개의 상위주제가 도출되었고 상위주제 내용은 ‘내담자의 미래를 여는 일에 대한 책임감과 사명감을 지님’, ‘공감과 신뢰를 바탕으로 체계적인 취업계획을 세움’, ‘취업에 성공할 수 있도록 끝까지 최선을 다해 지원함’, ‘동료와 함께 성장하는 동력이 성과로 나타남’이었다. 결론 본 연구는 민간기관 직업상담사를 대상으로 현재의 직업상담 성과 평가체계의 한계를 분석하고 직업상담 성과를 가져오는 상담자 요인을 도출했다는 의의를 지닌다. 이어서 도출된 연구 결과를 바탕으로 본 연구의 한계점과 직업상담 성과 관련 후속 연구의 필요성에 대해 제언을 히였다.

영문 초록

Objectives This study was conducted to examine in depth how career counselors working in private nstitutions perceive the current evaluation system of vocational counseling outcomes and the factors affecting vocational counseling outcomes. Methods For this purpose, in-depth interviews were conducted with eight vocational counselors who have over five years of experience working in private institutions. The collected data were qualitatively analyzed using Giorgi's descriptive phenomenological method. Results As a result of the analysis, a total of 55 meaning units, 15 sub-themes, and 7 main themes were derived. Specifically, regarding perceptions of the current job counseling performance evaluation system and directions for improvement, 27 meaning units, 7 sub-themes, and 3 main themes were identified. The key themes included: ‘Job counseling performance is primarily evaluated based on “how many” and “how quickly” clients secure employment rather than the quality of employment.’, ‘The pressure to achieve performance targets leads to a decline in the quality of job counseling.’ and ‘There is a need to improve performance indicators to better reflect clients’ long-term career growth.‘ Regarding perceptions of counselor-related factors contributing to job counseling performance, 28 meaning units, 8 sub-themes, and 4 main themes were derived. The key themes included: ‘Counselors feel a strong sense of responsibility and mission in helping clients shape their future.’, ‘They develop systematic employment plans based on empathy and trust.’, ‘They provide full support until clients successfully secure employment.’, and ‘Collaborative growth with colleagues serves as a driving force for achieving performance outcomes.’ Conclusions This study is significant as it analyzes the limitations of the current performance evaluation system for vocational counseling and identifies counselor factors that contribute to job counseling outcomes, targeting career counselors in private institutions. Based on the findings derived, the study suggests areas for improvement within the current research and highlights the need for further research related to vocational counseling performance.
