초임 유아교사가 교직생활에서 경험하는 인간관계

국문 초록

본 연구의 목적은 초임 유아교사가 첫 교직생활에서 경험하는 인간관계의 의미를 알아봄으로써 안정적으로 교직에 적응해 갈 수 있는 지원방법을 모색해 보려는데 있다. 연구참여자는 D시 유치원과 어린이집에 근무하는 5명의 초임교사이다. 연구자료는 초임교사에게 가장 의미있는 존재인 동료교사, 유아, 학부모와의 인간관계에서 경험하고 느낀 에피소드를 일기형식으로 기록한 저널과 심층면담, 반구조화된 설문지이다. 수집한 자료는 질적으로 분석하였다. 연구결과 첫째, 동료교사와의 인간관계는 명령하달의 수직적 관계, 눈치껏 호흡맞추기, 개인적 친밀감과 관계의 형성, 초임교사의 모델링이 되는 선배교사로 나타났으며 둘째, 유아와의 인간관계에서는 정체성 갈등, 초임교사에게 힘을 주는 유아들, 교사로서 느끼는 작은 성취감과 기쁨이 셋째, 학부모와의 인간관계에서는 선배교사의 그늘에 가려진 작은 존재, 자녀의 반응에 좌우되는 학부모 태도, 최 일선에서 학부모를 만나는 원의 막내로 나타났다. 이러한 결과는 초임교사 교직생활에 동료교사와의 인간관계가 가장 영향력이 크므로, 직장 안팎에서 이루어지는 구성원 간 공식적·비공식적 교류 프로그램을 통한 협력적 조직문화 조성이 필요함을 시사한다.

영문 초록

The purpose of this study was to determine the ways that novice early childhood teachers can be better supported for a more stable school life by deeply understanding their interpersonal relationships. Thus, this study was done on 5 novice early childhood teachers currently working at kindergartens and child care centers in D city. Data were collected by in-depth interview, semi-structured questionnaires, and teachers' diary journal writings on their episodes experienced from the relationships between teachers and children, teachers and parents or between colleagues. The results of the analysis follows. First, the relationship between colleagues had a vertical commanding structure, reading between the lines, development of intimacy, and choosing senior teachers as role models. Second, the relationship with the children was revealed as a conflict of identity, and a feeling of satisfaction and accomplishment as a teacher. Third, the relationship with the parents was perceived as a powerless teacher overshadowed by senior teachers, parents' attitudes dominated by children's responses and a frontline person to deal with the parents. The findings of this study shows that the interpersonal relationship with colleagues would be the most influential factor, and supporting novice early childhood teachers is needed by developing cooperative organizational culture through formal or informal interactive programs at work.
