국문 초록

최근 교사소진이 중요한 사회적 이슈로 부각되고 있다. 본 연구는 PLS-SEM을 적용하여 교사소진에 영향을 미치는 요인들의 구조적 관계를 탐색하고, IPMA를 통해 요인들의 중요도와 성과도를 분석하여 개선이 필요한 영역을 도출함으로써 교사소진을 예방하고 관리하기 위한 시사점을 발견하고자 하였다. 이를 위해 서울교육종단연구(SELS) 2020 2차년도 자료를 활용하여 총 1,054명의 초등교사 데이터를 분석하였다. 분석 결과, 업무부담감은 교사소진에 정적 효과를 보였으며, 직무만족도는 교사소진에 부적 효과를 보였다. 또한, 업무부담감이 직무만족도를 매개로 교사소진을 높이는 매개효과가 유의하게 나타났다. 생활지도 효능감은 업무부담감이 교사소진에 미치는 영향을 완충하는 조절효과를 보였으며, 교수전략 효능감과 학습동기부여 효능감의 조절효과는 유의하지 않았다. IPMA 분석 결과 교사소진을 낮추기 위해 생활지도 부담감, 학부모 상담 부담감, 행정업무 부담감이 우선하여 개선이 필요한 영역으로 분석되었으며, 교사의 직업 만족도와 사회적 지위 인식의 성과도가 낮은 수준으로 나타나 교사의 직무 만족도를 높이기 위한 제도적 지원이 필요함을 나타냈다. 본 연구는 교사소진의 원인을 다각적으로 분석하고, 개선이 필요한 영역을 구체적으로 제시하였으며, 교육 분야에서 많이 적용되지 않은 PLS-SEM과 IPMA 분석을 적용하였다는데 방법론적 의의가 있다.

영문 초록

Teacher burnout has recently emerged as a significant social issue. Using PLS-SEM, this study aims to examine the structural relationships among factors influencing teacher burnout and to identify priority areas for intervention through an importance–performance map analysis to inform prevention efforts. Using data from the second wave of the Seoul Education Longitudinal Study (SELS 2020), responses from 1,054 elementary school teachers were analyzed. The results revealed that work overload had a significant positive effect on burnout, whereas job satisfaction showed a significant negative effect. Moreover, job satisfaction significantly mediated the relationship between work overload and burnout. Teacher efficacy in classroom management demonstrated a buffering moderating effect on the relationship between work overload and burnout, while teacher efficacy in student engagement and instructional strategies showed no significant moderating effects. The IPMA results indicated that the burden of student guidance, the burden of parent consultation, and administrative workload were priority areas for intervention to reduce teacher burnout. Furthermore, teachers reported low levels of performance on certain items related to job satisfaction and perceived social status, indicating a need for institutional support to enhance teacher well-being. This study provides a multifaceted analysis of the factors contributing to teacher burnout and identifies specific areas for prioritized improvement through the application of PLS-SEM and IPMA, which are rarely used in educational research.
