어린이집 조직건강과 보육교사의 조직헌신 간의 관계에서 원장 도덕적 리더십의 매개효과

국문 초록

본 연구는 어린이집 조직건강과 보육교사의 조직헌신 간의 관계에서 원장 도덕적 리더십의 매개효과를 살펴보는데 그 목적이 있다. 연구의 목적을 실현하기 위하여 어린이집의 조직건강, 보육교사의 조직헌신, 원장의 도덕적 리더십간의 인과관계, 그리고 매개효과를 살펴보았다. 이를 위하여 P시에 소재한 어린이집에 근무하는 보육교사 300명을 대상으로 자료를 수집하였고, 수집된 자료는 상관관계, 회귀분석, 매개효과분석을 실시하였다. 연구결과를 살펴보면 첫째, 어린이집의 조직건강이 높을수록 조직헌신도 높아진다. 둘째, 어린이집의 조직건강이 높을수록 원장의 도덕적 리더십도 높아진다. 셋째, 어린이집 원장의 도덕적 리더십이 높을수록 조직헌신이 높아진다. 넷째, 어린이집 조직건강과 보육교사의 조직헌신 간의 관계에서 원장의 도덕적 리더십은 부분매개역할을 수행한다. 이와 같은 연구결과는 보육교사가 교육현장에서 보다 조직에 헌신적으로 종사하기 위하여 원장의 도덕적인 리더십이 더욱 요구되는 것을 확인하였다는 점에서 의의가 있다.

영문 초록

The purpose of this study was to investigate how the moral leadership of the director of early childhood education institute effectively meditate the relationships between the organizational health of that institute and the organizational commitment of early childhood teachers. To this end, the study examined causal relationships among that moral leadership and organizational health and organizational commitment as well as the meditating effect of the first variable on the relationship between the other two variables. Participants of this study were 300 early childhood education teachers who worked for some early childhood education institutes located in P city. Through a survey of those teachers, the study obtained data that were in turn statistically processed using the correlation analysis, regression analysis and the mediation effect analysis. The findings of this study are as follows. First, better organizational health of the early childhood education institutes leads to a higher organizational commitment of their teachers. Second, a better organizational health of the institute improves the moral leadership of the institute’ directors. Third, the higher moral leadership of the directors of the early childhood education institute contributes to a higher organizational commitment of the early childhood teachers. And fourth, the moral leadership of the directors partially meditate the relationships between the organizational health of the early childhood education institute and the organizational commitment of their teachers. When considering these findings carefully, this study can be regarded as meaningful because it determined the fact that the director of the early childhood education institute need to have more moral leadership so that the teachers of those institute would show more organizational commitment in practice.
