지적장애 특수학교장의 리더십 특성에 따른 특수교사의 직무만족도

국문 초록

이 연구의 목적은 지적장애 특수학교 교사들을 대상으로 교사가 지각하는 지적장애 특수학교장의 리더십 특성이 교사의 직무만족도에 어떠한 영향을 미치는가를 알아보는데 있다. 연구대상은 지적장애 특수학교에 근무하고 있는 교사 337명을 대상으로 설문조사를 실시하였으며 설문지는 Osborne 등(1993)에 의해 개발되고 Royce(2003)에 의해 검증된 설문지를 우리나라 지적장애 특수학교에 맞추어 수정․보완하여 사용하였다. 연구결과에 의하면 학교장의 리더십 특성인 교직원 간의 의사소통, 교육적 지원, 학교 프로그램에 관한 전문지식, 교사에 대한 배려적 태도는 교사의 직무만족도의 교육과정 및 교수, 시간활용, 동료교사와의 관계, 학생관련 사항, 전문성 개발, 전체적인 직무만족도에 모두 유의한 영향을 미친다. 따라서 지적장애 특수학교장은 특수교육의 발전에 대한 관심, 의사결정을 위해 교사를 격려, 교사들의 지적 성장에 대한 도움, 교사들을 향한 신뢰와 존경의 태도, 업무 및 교수에 관한 피드백, 학교환경 개선에 대한 다양한 아이디어 도출 등의 리더십의 발휘가 요구된다고 할 수 있다. 즉 학교행정가인 학교장은 학교교육의 목표달성을 위해 리더십을 발휘하여 교사의 직무만족도를 높이려는 노력이 요구된다. 이 연구는 학교 경영자인 교장은 학교 공동체의 구성원이 서로 협력할 수 있는 동기를 부여하고 직무만족도를 높이기 위한 방안을 강구하여야 하고 이를 위해서 학교장 스스로 권위주의에서 벗어나 교사들과 함께 어울리고 생활하는 시간을 확보해 주어야 한다는 점을 시사하고 있다.

영문 초록

The purpose of this study is to examine the effect of the leadership of school principals on the job satisfaction of teachers by investigating the leadership types of principals in special schools for students with intellectual disabilities, perceived by teachers, targeting the teachers of special schools for students with intellectual disabilities. The questionnaire surveys on 337 teachers working in special schools with intellectual disabilities were conducted. This study modified and supplemented the questionnaire papers, developed by Osborne (1993) and verified by Royce(2003) in accordance with the situation of special schools for students with intellectual disabilities. The study results obtained in this study are as follows:First, differences in the recognition of leadership types of the principals of special schools for students with intellectual disabilities according to the background variables of special school teachers were found. The results show that male teachers and teachers with higher educational backgrounds showed a high recognition in the communication of teachers and educational support, the specialized knowledge about school programs, and caring attitudes towards teachers which are the leadership types of school principals. Second, in terms of differences in the recognition of special school teachers about job satisfaction according to the background variables of special school teachers, male teachers showed a high satisfaction in all of educational courses, instruction, time-using, the relationships with co-teachers, participation in the establishment process of school policies, the development of professionalism, and overall job satisfaction. Third, in terms of the effect of the leadership of principals of the special schools with intellectual disabilities on the job satisfaction of special school teachers, communication with co-teachers, educational support, the specialized knowledge about school programs, and caring attitudes towards teachers which are the leadership types of school principals had a significant effect on all of things; educational courses and instruction in the teachers job satisfaction, time-using, the relationships with co-teachers, students-related matters, the development of professionalism and overall job satisfaction.
