국문 초록

이 연구의 목적은 사회적 교환관계가 학교조직의 효과성에 미치는 영향을 분석하고, 이러한 관계가 혁신학교와 일반학교 간에 무엇이 다른지 비교하는 것이다. 이를 위해, 경상남도 지역 초등학교에 재직 중인 교사 485명을 대상으로 설문조사를 실시한 후에, 학교장과 교환관계(LMX), 동료들과 교환관계(TMX), 조직효과성과의 관계를 SPSS 28.0 프로그램을 활용하여 분석하였다. 연구의 결과는 다음과 같다. 첫째, 학교장과 교사 간, 그리고 교사 상호 간에 교환관계 수준이 높을수록 초등교사들이 인식하는 조직적응, 직무만족, 직무성과 수준이 유의하게 높았다. 둘째, 혁신학교에 재직 중인 교사들은 교장과의 관계뿐 아니라 동료 교사들과의 교환관계에서도 비교적 긍정적인 경험을 하며, 이러한 관계가 조직의 효과성에 정적으로 유의한 영향을 미쳤다. 셋째, 소속 학교의 유형과 관계없이 교사 간 활발하고 긍정적인 교환관계는 조직효과성을 높이는 핵심 요인으로 나타났다. 이상의 분석 결과를 바탕으로, 민주적인 학교문화와 건강한 교직 풍토를 조성하기 위해서는 학교장과 교사 간에 신뢰 기반의 긍정적 파트너십 형성을 위한 방안과 교사 간 공동체 의식을 저해할 수 있는 학교 정책이나 운영 방식에 대한 재검토를 제안하였다.

영문 초록

This study investigates the impact of social exchange relationships on school organizational effectiveness and examines the patterns of these effects between "Happy Schools"—a type of innovative school—and general schools. A survey was administered to 485 elementary school teachers in the Gyeongsangnam-do region. The questionnaire included leader–member exchange (LMX), team–member exchange (TMX), organizational effectiveness, along with individual background characteristics and school-related variables. The collected data were analyzed using SPSS 28.0, with regression analyses employed to test the hypotheses. The findings indicate that higher levels of social exchange—both between principals and teachers and among teachers themselves—are significantly associated with greater organizational adaptation, job satisfaction, and job performance as perceived by the teachers. In particular, teachers working in Innovative Schools reported more positive exchange relationships not only with their principals but also with their colleagues, which contributed substantially to organizational effectiveness. Moreover, regardless of school type, active and constructive exchanges among teachers were identified as a key factor in enhancing organizational effectiveness.Establishing a constructive partnership between principals and teachers is crucial for cultivating a democratic school culture and a supportive professional climate. Educational policies and school management practices that may undermine the sense of community among teachers should becarefully reconsidered to support collaborative school environments.
