초등 저경력 교사의 소진에 대한 업무부담감과 학부모 갈등의 역할 및 사회적 관계의 조절효과 검증

국문 초록

연구목적: 본 연구에서는 초등 저경력 교사의 소진에 대한 업무부담감과 학부모 갈등의 역할을 검증하고, 이때 사회적 관계의 조절 효과를 확인하고자 하였다. 연구방법: 서울교육정책연구소에서 조사하고 있는 종단 자료인 서울교원종단연구(SELS) 2기 자료 중 교원 종단 연구의 2차년도 조사자료를 활용하였다. 본 연구에서는 조사 시점인 2022년 기준, 교직 경력 2년과 6년 코호트에 해당하는 초등교사 281명을 연구 대상으로 하였다. 구조방정식 모형을 적용하여 업무부담감과 학부모 갈등이 정서적 고갈, 개인적 성취감 감소, 비인간화를 예측할 때, 교사, 학생, 학부모, 관리자와의 관계 각각의 조절효과를 검증하는 상호작용 분석을 실시하였다. 연구결과: 초등 저경력 교사의 소진은 정서적 고갈, 비인간화, 개인적 성취감 감소의 하위 요인별로 다르게 나타났다. 학생 지도 및 상담 부담감은 정서적 고갈과 비인간화를 예측하였으나, 학생 및 학부모와의 긍정적 관계는 이를 완충하였다. 반면, 학부모 갈등은 정서적 고갈과 비인간화를 심화시키는 주요 요인이었다. 행정업무 부담감은 정서적 고갈과 개인적 성취감 감소를 유의하게 예측하였으며, 동료 교사 및 관리자와의 관계는 이를 완화하는 역할을 하였다. 수업 부담감은 초등 저경력 교사의 소진에 유의한 영향을 미치지 않았다. 결론: 연구의 주요 결과에 기반하여 학생, 학부모와의 긍정적 관계 맺기와 학부모 갈등의 해결 방법 제시, 행정업무 부담감 감소를 위한 학교 문화 개선 및 행정업무 경감의 필요성을 논의하였다.

영문 초록

Purpose: This study explored the relationships between workload burden, conflicts with parents, and burnout among early-career elementary school teachers, and explored the moderating effect of social relationships in these associations. Methods: The study sample consisted of 281 elementary school teachers in the 2- and 6-year teaching experience cohorts as of 2022. Using structural equation modeling, this study conducted interaction analyses to examine whether the relationships of teachers with other teachers, students, parents, and administrators moderated the predictive effects of workload and parent-teacher conflict on emotional exhaustion, reduced personal accomplishment, and depersonalization. Results: Student and parent relationships buffered emotional exhaustion under guidance burdens, while parental conflict increased exhaustion regardless of these relationships. Under administrative burdens, relationships with colleagues and students buffered reduced accomplishment, and those with administrators buffered exhaustion. Conclusion: Based on these findings, this study proposes the importance of positive relationships with students and parents, resolving conflicts with parents, and improving school climate.
