중소병원 간호사의 개인-환경 적합성 군집에 따른 조직성과 차이

국문 초록

본 연구는 중소병원 간호사를 대상으로 개인-환경 적합성의 하위개념을 기준으로 집단을 분류하고 분류된 집단의 특성을 확인하였고, 집단별 조직성과의 차이를 확인하였다. 2024년 4월부터 5월까지 설문 조사를 하였으며, 연구대상은 300병상 미만의 중소병원에 근무하는 간호사 250명이었다. 통계분석은 탐색적 요인분석, 계층적 군집분석, K-평균 군집분석, 카이제곱 검정, 일원배치 분산분석 등을 하였다. 본 연구결과는 다음과 같다. 군집분석의 결과 3개 집단으로 분류되었으며, 간호사의 조직성과인 직무열의, 직무만족, 혁신적 업무행동에 모두 유의한 차이가 있었다. 그리고 집단별로 연령, 결혼상태, 교육 정도, 직급, 총 임상경력, 현 부서경력은 유의한 차이가 있었다. 따라서 중소병원 간호조직에서 개인-환경 적합성의 유형화된 집단의 특성을 파악하고 차별화된 전략 수립을 통해 개인-환경 적합성을 높인다면 직무성과를 높일 수 있을 것이다.

영문 초록

The purpose of this study is to classify nurses in small hospitals into groups based on the sub-concept of person-environment fit, identify the characteristics of the classified groups, and determine differences in organizational performance. The participants in this study were 250 nurses working in small hospitals with less than 300 beds from April to May 2024. The research analysis was conducted using exploratory factor analysis, hierarchical cluster analysis, K-means cluster analysis, chi-square test and one-way ANOVA. The results of the study are as follows. The results of the cluster analysis were classified into three groups, and it was found that there were significant differences in the organizational performance of nurses, such as job engagement, job satisfaction, and innovative work behavior. And there were significant differences in age, marital status, education level, position, total clinical experience, and clinical career in present department by group. Therefore, if the nursing organization of small and medium-sized hospitals identifies the characteristics of the typed group of person-environment fit and increases the person-environment fit through the establishment of differentiated strategies, it will be possible to improve job performance.
