국문 초록

본 연구는 청년 여성 장애인의 직업유지 경험을 심층적으로 탐색하고, 이들이 직장 내에서 마주하는 구조적, 문화적, 개인적 요인을 분석하는 데 목적을 두었다. 반구조화된 면담을 통해 수집된 자료를 질적 분석한 결과, 직업유지에 기여하는 촉진 요인으로는 시차출퇴근제, 근로지원인 서비스, 문자통역서비스 등 제도적 지원과 함께, 동료 및 상사의 지지적인 태도가 중요하게 작용하였다. 반면, 직업유지의 저해 요인으로는 권위적인 조직문화, 미묘한 성차별, 성희롱 및 이에 대한 조직의 부적절한 대응 등이 확인되었으며, 이는 2차 피해로도 이어졌다. 특히 청년 여성 장애인은 ‘여성’, ‘청년’, ‘장애인’이라는 다중 정체성으로 인해 복합적인 차별과 위계를 경험하고 있었으며, 이러한 경험은 지역성, 직무유형, 조직 내 권력구조 등과 교차하며 더욱 복잡한 양상으로 드러났다. 본 연구는 청년 여성 장애인의 직업유지와 관련된 실질적 제도 사용과 조직문화의 중요성을 강조하며, 성 평등한 조직문화 조성, 장애인식개선, 모임 활동 지원, 전담인력 확충, 시차출근제 확대 등의 정책적·실천적 함의를 제시한다.

영문 초록

This study aims to explore in depth the employment retention experiences of young women with disabilities and to analyze the structural, cultural, and individual factors they encounter in the workplace. Through qualitative analysis of data collected via semi-structured interviews, the study identified institutional supports—such as flexible working hours, personal assistance services, and real-time captioning—as key facilitators of job retention. Additionally, the supportive attitudes of colleagues and supervisors emerged as critical enablers. Conversely, barriers to employment retention included authoritarian organizational cultures, subtle gender discrimination, sexual harassment, and inadequate institutional responses to such incidents, which often resulted in secondary victimization. Notably, participants experienced complex layers of discrimination and hierarchical positioning due to their intersectional identities as “women,” “youth,” and “persons with disabilities.” These intersecting experiences were further shaped by factors such as regional context, job type, and internal power dynamics within organizations. This study underscores the significance of both institutional supports and inclusive organizational cultures in sustaining the employment of young women with disabilities. It proposes several policy and practice implications, including the promotion of gender-equitable workplace environments, disability awareness education, support for peer networks and affinity groups, expansion of dedicated support personnel, and the broader implementation of flexible working hour policies.
