국문 초록

This study was designed as correlational research to assess the effects of job crafting and reciprocity on retention intention of small and medium-sized hospital nurses. The subjects selected based on convenience sampling were consisted by 201 nurses with at least 6 months of work experience of small and medium hospital that have at least 100 to less than 300 beds, located in G Metropolitan City or J Province. Data were collected using a structured questionnaire from June 27 to July 10, 2023. The measurements included the job crafting scales, reciprocity scales, and retention intention scales. Data were analyzed using descriptive statistics, an independent t-test, one-way ANOVA, scheffé test, pearson’s correlation coefficient, and multiple regression. As a result of the study, The subjects’ retention intention was found to have a statistically significant positive correlation with job crafting (r=0.52, p<0.001) and reciprocity (r=0.45, p<0.0001). When it comes to the factors affecting the subjects’ intention to stay, job crafting (β=0.32, p<0.001), as well as moderate (β=0.26, p=0.024) and good (β=0.36, p=0.004) levels in Subjective health status among the subjects’ general characteristics were found to have a significant effect, and the explanatory power was 29.9%. Therefore, to retain skilled and experienced nurses in an organization for a long time, it is required to improve various aspects of the work environment, such as providing breaks during work and guaranteeing the number of holidays by securing adequate staffing. In addition, awareness of the need for health promotion activities should be raised by operating effective health promotion programs for nurses. Furthermore, it is considered necessary to provide administrative support at the organizational level to encourage nurses to actively engage in job crafting by identifying the intrinsic motivation factors that can promote job-crafting activities.
