조직몰입에 대한 상사적합성의 영향과회복탄력성의 매개효과

국문 초록

이 연구는 한국 경찰조직을 대상으로 상사적합성(P-S fit)이 조직몰입에 미치는 영향과 회복탄력성의 매개효과를 검증하였다. 부산광역시 경찰공무원 537명을 대상으로 한 설문조사 자료를 분석한 결과, 상사적합성은 회복탄력성에 정적 영향을 미쳤고, 회복탄력성은 조직몰입을 유의하게 예측하였다. 또한 상사적합성의 조직몰입에 대한 직접효과와 간접효과가 모두 유의하여 회복탄력성이 부분 매개하는 것으로 확인되었다. 이는 상사-부하 관계에서 지각되는 적합성이 개인의 심리적 자원을 강화하고, 이를 통해 조직에 대한 정서적 몰입으로 이어지는 순차적 메커니즘을 입증한 것이다. 이론적으로는 상사적합성을 자원 형성의 조건으로 재정의하고 몰입의 형성 과정을 자원 매개 경로로 체계화했다는 점에 의의가 있다. 실무적으로는 상호작용 표준의 제도화, 회복탄력성 훈련의 정례화, 배치 및 평가와의 연계가 필요함을 제안하였다. 다만 표본이 특정 지역 경찰조직에 한정되었고 단면 설계에 기반하였다는 점에서 일반화와 인과 추론에 한계가 있으므로, 후속 연구에서는 다지역ㆍ종단적 접근이 요구된다.

영문 초록

This study examined the effect of person-supervisor fit (P-S fit) on organizational commitment in the Korean police organization and tested the mediating role of resilience. Survey data were collected from 537 police officers in Busan and analyzed. The results showed that P-S fit had a positive effect on resilience, and resilience significantly predicted organizational commitment. In addition, both the direct and indirect effects of P-S fit on organizational commitment were significant, indicating that resilience partially mediated the relationship. These findings demonstrate a sequential mechanism in which perceived fit with supervisors strengthens individual psychological resources, which in turn lead to greater affective organizational commitment. Theoretically, this study contributes by redefining P-S fit as a condition for resource formation and by systematizing the process of commitment formation through a resource-mediated pathway. Practically, it suggests institutionalizing interaction standards, regularizing resilience training, and linking supervisory practices with personnel placement and evaluation. However, as the sample was limited to a single regional police organization and based on a cross-sectional design, the generalizability and causal inference are constrained. Future research should employ multi- regional and longitudinal approaches.
