진성 리더십 원장과 근무하는 MZ세대 보육교사의 경험 연구

국문 초록

보육 기관이 안정적이고 질 높은 보육을 제공하기 위하여 원장과 교사는 협력적 관계를 가져야 한다. 그러나 보육 현장에서는 기존 세대와 구분되는 특정 문화를 가진 MZ세대 교사가 유입되면서 기존 세대와의 갈등이 보고되었다. 이에 본 연구는 이러한 상황에 필요한 원장의 리더십으로 진정성을 기반으로 하는 진성 리더십을 제안하며, 진성 리더십 원장과 근무하는 교사들의 경험을 알아보았다. 반구조화된 질문지를 사용하여 면담하고 교사들의 현장을 참여 관찰한 결과, 첫째, 진성 리더십 원장이 책임감, 존중, 공감, 소통을 중요시하는 운영 방식을 가진다는 인식과 함께 교사들은 원장에 대한 신뢰와 존중감을 가지고 있었다. 또한, 영유아 중심의 공동 목표를 가지고 있다는 인식으로 교사는 원장과의 상호 협력 관계를 만들어 갔다. 둘째, 원장의 진성 리더십으로 교사는 심리적 편안함, 전문적 역량 향상을 경험하였고, 소신 있는 보육 활동을 할 수 있었다. 본 연구는 원장의 진성 리더십이 존중 및 소통의 해결방식과 가치를 추구하는 특성의 MZ세대 교사와 협력적 관계를 만들어 가고, 능동적으로 문제를 해결하는 MZ세대 교사와 새로운 조직 문화를 만들어 갈 수 있는 리더십이라는 결론을 도출할 수 있다. 이러한 결과는 진성 리더십의 원장의 MZ세대의 교사와의 상호 협력이 안정되고 질 높은 보육을 도모할 수 있음을 시사한다.

영문 초록

To provide stable and high-quality childcare, collaboration between the center director and teachers is essential. However, conflicts have been reported in childcare settings as teachers from the MZ generation—who possess distinct cultural characteristics—enter the workforce and interact with older generations. In response to this issue, this study proposes authentic leadership, which is grounded in sincerity and integrity, as an effective leadership model for center directors. The study explores the experiences of MZ generation teachers working under directors who demonstrate authentic leadership. Using semi-structured interview questions and participant observation in childcare settings, the study found the following: First, teachers perceived authentic leadership directors as operating with responsibility, respect, empathy, and open communication. This fostered mutual trust and respect, and teachers developed collaborative relationships with directors based on shared goals centered on the young children. Second, under authentic leadership, teachers experienced psychological comfort, enhanced professional competence, and the confidence to carry out educational practices in line with their beliefs. This study concludes that authentic leadership is effective in building cooperative relationships with MZ generation teachers, who value respect and communication, and that it can foster a new organizational culture with teachers who actively engage in problem-solving. These findings suggest that collaboration between authentic leadership directors and MZ generation teachers can contribute to stable childcare and improved quality of care.
