병원 조직문화에 대한 미술치료사의 경험 탐색 : 예술기반연구

국문 초록

본 연구는 미술치료사가 병원에서 경험한 조직문화의 특성과 의미를 심층적으로 탐색하고, 이를 통해 병원 조직문화의 긍정적인 변화를 위한 시사점을 제시하는 데 목적이 있다. 연구참여자는 국내 2차 의료기관 이상의 병원에서 미술치료사로 근무 중이거나, 최소 6개월 이상의 근무 경험을 보유한 총 6명의 미술치료사이다. 연구자료는 예술기반연구 방법론을 적용한 총 4회기로 구성된 집단 인터뷰를 통해 수집되었다. 집단 인터뷰 과정에서 참여자들이 제작한 미술작품과 인터뷰 중에 생성된 현장텍스트 자료를 중심으로 분석되었으며, 그 결과 보수･위계적 문화, 친화적 문화, 과업적 문화, 진취적 문화인 4개의 조직문화에서 총 16개의 하위범주로 도출되었다. 이러한 결과를 바탕으로, 미술치료사가 병원 환경에서 효과적으로 전문성을 발휘하기 위해서는 개인적 역량 강화뿐만 아니라 병원조직 차원의 구조적･제도적 지원이 필요함을 확인하였다. 본 연구는 미술치료사가 경험한 병원 조직문화에 대한 심층적 자료를 제공하고, 미술치료사를 위한 건강한 병원 조직문화 형성의 방향을 제시했다는 점에서 의의가 있다.

영문 초록

This study explored the characteristics and meanings of hospital organizational culture as experienced by art therapists and proposed implications for fostering a healthier hospital environment. The participants were six art therapists who were either currently working at, or had at least six months of experience working at, secondary or higher-level hospitals in Korea. Data were collected through four sessions of group interviews utilizing arts-based research methodology. Each session lasted 90–100 minutes and the interviews were conducted in two rounds, with two consecutive sessions in each round. The analysis identified four types of organizational culture—conservative-hierarchical, affiliative, task-oriented, and enterprising—comprising a total of 16 subcategories. The findings highlight the importance of both developing individual competencies and providing structural and institutional support at the organizational level to enable art therapists to fulfill their professional roles effectively. This study offers in-depth insights into hospital organizational culture from the perspective of art therapists and suggests practical strategies for fostering supportive and healthy hospital environments.
