경찰공무원의 변혁적 리더십이 직무스트레스와 직무소진에 미치는 영향: LMX의 매개효과를 중심으로

국문 초록

경찰공무원은 수행하는 직무특성으로 인해 일반직 공무원보다 담당직무와 관련하여 보다 많은 스트레스를 받고 있다. 본 연구는 경찰공무원이 담당직무수행과 관련하여 표출하는 직무스트레스와 직무소진을 감소시키는 변인으로 상사의 변혁적 리더십에 초점을 두었으며, 또한 상사와 부하의 관계 질인LMX(leader-member exchange)가 어떠한 매개효과를 미치는지에 살펴보고 정책적 시사점을 찾고자한다. 이에 본 연구는 경기도 S시 경찰서에 근무하는 경찰공무원 309명의 설문조사 결과를 통해 다음과같은 연구결과를 도출할 수 있었다. 첫째, 상사의 변혁적 리더십과 LMX가 직무스트레스와 직무소진에 대해 부정적 상관관계를 가지고있었으며, 직무스트레스와 직무소진은 매우 높은 상관관계가 있다는 것을 확인할 수 있었다. 둘째, 상사의 변혁적 리더십이 부하의 직무스트레스에 부정적 영향을 미치는 것으로 나타났다. 경찰공무원의 경우, 상사의 변혁적 리더십은 부하가 수행하고 있는 직무에서 느끼는 스트레스를 감소시키는 중요한 변수로이해할 수 있었다. 셋째, 상사의 변혁적 리더십이 부하의 직무소진에 부정적 영향을 미치는 것으로 나타났다. 경찰공무원의 경우, 상사의 변혁적 리더는 부하가 수행하고 있는 직무와 관련한 소진을 감소시키는 중요한 변수로 이해할 수 있었다. 넷째, 상사의 변혁적 리더십이 부하의 직무스트레스와 직무소진에미치는 영향에 있어 LMX가 완전 매개효과가 있는 것으로 나타났다. 이에 리더와 추종자의 양질의 관계로 규정한 LMX가 직무스트레스와 직무소진에 완화시키는 중요한 변수라는 것을 확인할 수 있었다.

영문 초록

Police public officials are under more stress in relation to their duties than general public officials due to their job characteristics. This study focused on the transformative leadership of bosses as a variable that reduces job stress and job burnout expressed by police officials in relation to job performance, and also aims to find policy implications by examining the mediating effect of LMX, the relationship between bosses and find policy implications. Therefore, this study was able to derive the following research results through the results of a survey of 309 police officials working at the S-si police station in Gyeonggi-do. First, it was confirmed that the transformational leadership of the boss and LMX had a negative correlation between job stress and job burnout, and job stress and job burnout had a very high positive correlation. Second, it was found that the transformational leadership of the boss negatively affects the job stress of the subordinate. Therefore, in the case of police officials, the transformational leadership of the boss could be understood as an important variable that reduces the stress felt by the subordinates in the job. Third, it was found that the transformational leadership of the boss negatively affects the job burnout of the subordinate. Therefore, in the case of police officials, the transformational leader of the boss could be understood as an important variable that reduces the burnout related to the job performed by the subordinate. Fourth, it was found that LMX had a complete mediating effect on the effect of the boss' transformational leadership on the job stress and job burnout of the subordinate. Accordingly, it was confirmed that LMX, which is defined as a quality relationship between leaders and followers, is an important variable that relieves job stress and job burnout.
