보육시설종사자의 감정노동이 직무만족에 미치는 영향: 회복탄력성의 매개효과를 중심으로

국문 초록

본 실증적 조사연구는 보육시설종사자들의 감정노동 요인이 직무만족도에 미치는 구조적 관계에서 회복탄력성의 매개효과를 검증하고자 한다. 이를 기초로 보육기관에서 보육시설종사자의 직무만족도를 고취하기 위한 전략을 모색하는 데 목적이 있다. 이러한 목적을 달성하기 위해 서울 수도권에 소재하는 보육시설에 재직 중인 보육시설종사자를 대상으로 2024년 9월 1일부터 9월 30일 까지 설문조사를 실시하였다. 그 결과 수집된 자료는 SPSS 24.0과 AMOS 22.0 프로그램을 활용하여 분석하였다. 연구결과는 다음과 같다. 첫째, 감정노동의 수준이 높을수록 직무만족도가 높아지는 것을 확인하였다. 둘째, 감정노동의 수준이 높을수록 회복탄력성이 높아지는 것을 확인하였다. 셋째, 회복탄력성의 수준이 높을수록 직무만족도가 높아지는 것을 확인하였다. 그리고 감정노동과 직무만족도의 관계에서 회복탄력성은 부분매개효과를 가지는 것으로 검증되었다. 이러한 실증적 연구 결과는 보육시설종사들의 조직몰입과 직무만족을 위한 근무 환경 개선이나 재직자 프로그램을 개발하는데 이론적이고 실천적인 함의가 있다.

영문 초록

This empirical research aims to verify the mediating effect of resilience in the structural relationship of emotional labor factors of childcare facility workers on job satisfaction. Based on this, the purpose is to seek strategies to inspire job satisfaction of childcare facility workers in childcare institutions. In order to achieve this purpose, a survey was conducted from September 1 to September 30, 2024, targeting childcare facility workers in childcare facilities located in the metropolitan area. The data collected as a result were analyzed using SPSS 21.0 and AMOS 21.0 programs. The research results are as follows. First, it was confirmed that the higher the level of emotional labor, the higher the job satisfaction. Second, it was confirmed that the higher the level of emotional labor, the higher the resilience. Third, it was confirmed that the higher the level of resilience, the higher the resilience. Third, it was confirmed that the higher the level of resilience, the higher the job satisfaction. And in the relationship between emotional labor and job satisfaction, resilience was verified to have a partial mediating effect. The results of these empirical studies have theoretical and practical implications for improving the working environment or developing programs for incumbent workers in childcare facilities for organizational commitment and job satisfaction.
