특수학교 기간제교사의 운영실태 분석

국문 초록

본 연구는 특수학교 기간제교사의 운영실태를 알아보기 위하여 경기도 소재 총26개 특수학교에 재직하고 있는 기간제교사 92명을 대상으로 실시된 조사연구이다. 설문지는 총 46문항(기초사항 9문항, 임용 및 근무조건 8문항, 교수-학습지도 실태 10문항, 애로점과 지원방안 9문항, 직무만족도 10문항)으로 구성되었고 92부가 배부되었으며 그 가운데 72부가 회수되었다(회수율: 78.3%). 회수된 설문지 중 68부가 기술통계(빈도, 백분율, 평균, 표준편차, 순위)를 통해 분석되었다. 분석결과를 요약해 보면 첫째, 특수학교 기간제교사는 정규교사의 결원보충뿐만 아니라 교원 정원부족으로 인한 대체와 특정과목을 한시적으로 담당하기 위해 임용되고 있었고 계약서 작성에서 정상적인 계약관계보다는 일방적인 관계를 맺고 있었으며 담임을 맡고 있는 비율이 낮았고 업무분장을 맡고 있었으나 중요한 업무보다는 쉽고 간단한 업무를 담당하고 있었다. 둘째, 특수학교 기간제교사는 장애의 중증․중복화, 학급인원의 과다, 장애정도가 다양한 학생의 혼합학급 편성으로 교수-학습 지도시 어려움을 겪고 있었고 학생의 개인차를 고려하여 개별 직접교수 방법을 많이 사용하고 있었으며 다양한 학습전략 및 평가방법에 대해 필요성을 느끼고 있었다. 셋째, 특수학교 기간제교사는 수업 외의 기타 행정업무에서 어려움을 가장 많이 느끼고 있어 이 부분에 대한 연수를 필요로 하고 있었으며 교직생활을 원활히 하기 위해 학교측에는 다른 교사들의 관심과 배려를 교육청측에는 신분․보수 등의 처우개선을 원하고 있었다. 넷째, 특수학교 기간제교사는 전반적으로 직무에 만족을 하고 있었으며 하위요인 중 인간관계에서 가장 높은 만족도를 보였지만 학교정책 결정에 참여할 수 있는 기회가 적어 학교행정 요인에서 가장 낮은 만족도를 보였다. 끝으로 결과를 논의하고 향후 관련연구를 위한 몇 가지 제언이 제시되었다.

영문 초록

This study aimed to investigate the operation status of temporary teachers in special schools. To do this, a questionnaire was distributed to 92 temporary teachers working at 26 special schools in Gyeonggi-do. The questionnaire consisted of five sections including questions about demographic characteristics, hiring and working condition, teaching-learning practice, difficulties and needs, and job satisfaction respectively. Seventy-two questionnaires were returned(return rate: 73.8%) and 68 questionnaires out of them were used for data analyses. The data analyses revealed results as follows. First, they were hired mainly for the purpose of supplementing vacancies, replacing unassigned teachers, or undertaking particular subjects for a limited period of time and in terms of making a contract they were under one-side relationships rather than normal relationships. Also, they were excluded from the positions such as home-room teachers which require significant responsibilities. Second, they were experiencing difficulties in teaching due to the increase of students with severe/multiple disabilities, excessive class size, or diverse disabilities in a class and they were mostly using individual direct instruction considering individual differences of students. Also they were in desperate need of various teaching/evaluation strategies. Third, they were longing for training programs designed to help their official affairs as they were struggling with official affairs other than teaching. They also wanted fellow teachers at the same school to pay more attention and support to them and wanted the office of education to improve their social position as well as pay. Fourth, they appeared to be satisfied with their works in general, especially with their personal relationships; however, they exhibited the least satisfaction on school administration process. The results were discussed and some considerations for future research were presented.
