국문 초록

This study investigates the impact of school organizational structure and distributed leadership on the burnout of novice teachers. Burnout during the early stages of a teaching career can decrease job satisfaction and increase the likelihood of teacher attrition. Therefore, understanding school organization and culture is essential to prevent teacher burnout. Adopting an autoethnographic research approach, this study explores perceptions of school personnel structure and principal leadership from the dual perspective of a teacher and a researcher. The findings reveal that novice teachers perceived inequities in the distribution of administrative tasks and homeroom assignments, which contributed significantly to their burnout. Conversely, the principal’s distributed leadership positively influenced teachers’ self-efficacy and job satisfaction through indirect mechanisms such as professional learning communities and leadership teams. Based on these findings, the study provides implications for effective organizational structures and leadership styles that can mitigate burnout among beginning teachers.

영문 초록

본 연구는 학교 조직 구조와 분산적 리더십이 초임 교사의 소진에 미치는 영향을 조사하였다. 교직 초기 초임 교사의 소진은 그들의 직무 만족도를 감소시키고 이직 가능성을 높이므로, 학교 조직과 문화를 이해하고 교사 소진을 예방하는 것이 중요하다. 이를 위해 자문화기술지 연구 접근법을 사용하여 학교 인사 구조와 교장 리더십에 대한 인식을 교사이자 연구자의 관점에서 이해하였다. 연구 결과, 초임 교사는 행정 업무의 배분과 담임 교사의 배치를 불평등하게 인식하였으며, 이는 교사 소진을 심화시키는 요인이었다. 한편, 학교장의 분산적 리더십은 전문적 학습 공동체와 학교 리더십 팀과 같은 간접적 영향을 통해 교사의 자기 효능감과 직무 만족도에 긍정적으로 영향을 끼쳤다. 이러한 연구 결과를 토대로 초임 교사의 소진을 줄이기 위한 효과적인 조직 구조와 학교장의 리더십 스타일에 대한 시사점을 제공하였다.
