저경력 중등교원의 핵심역량, 학습기회, 교수·학습역량 간의 관계

국문 초록

이 연구의 목적은 경험이 부족한 저경력 중등교원의 교수·학습역량을 함양하는 데 교원의 핵심역량과 학습기회가 어떠한 관련을 맺는지 진단하는 데 있다. 이를 위하여 핵심역량과 교수·학습역량을 구분하여 진단하고, 교수·학습역량이 핵심역량 및 학습기회와 어떠한 관련을 보이는지, 그리고 교수·학습역량과 학습기회의 관계가 교원의 핵심역량 수준에 따라 달라지는지 살펴보고자 하였다. 연구를 위하여 서울교원종단연구 2020의 1차년도와 2차년도 자료를 활용하였다. 저경력 중등교원의 핵심역량 수준을 진단하기 위하여 기술통계 분석을 수행한 결과, 창의성, 비판적 사고, 의사소통, 협력 역량에 대해 중간보다 다소 높은 정도의 인식을 보였고, 교수·학습역량에 대한 관련 요인을 진단하기 위하여 회귀분석을 실시한 결과 비판적 사고를 제외한 세 가지 핵심역량 모두 교육과정 재구성, 수업 설계·실행, 학생 평가 역량과 유의미한 관련을 보였다. 또한, 현직 교원 연수 및 교원학습공동체와 같은 학습기회 역시 세 가지 영역의 교수·학습역량과 유의미한 관련을 보이고 있었다. 저경력 중등교원의 핵심역량이 학습기회의 질을 변화시킴으로써 교수·학습역량에 어떻게 영향을 미치는지, 그 중간 과정을 탐색하기 위하여 상호작용항을 투입하여 핵심역량의 조절 효과를 분석한 결과, 현직 교원 연수보다 교원학습공동체에서 다양한 핵심역량의 조절 효과가 더 두드러지게 나타났다. 연구 결과를 통해, 저경력 중등교원의 교수·학습역량을 함양하기 위해서는 핵심역량을 함께 강화해야 하며, 이를 위한 기회가 주어져야 한다는 점을 제언하였다.

영문 초록

This study aimed to investigate how core competencies and learning opportunities are related to the development of teaching and learning competencies among early-career secondary school teachers. Using data from the first and second waves of the Seoul Education Longitudinal Study of Teachers 2020, the study analyzed the relationships among key competencies, learning opportunities, and teaching and learning competencies, and examined the moderating effects of key competencies. Descriptive statistics showed that teachers’ perceptions of creativity, critical thinking, communication, and collaboration were moderately high. Regression analysis revealed that, except for critical thinking, creativity, communication, and collaboration were significantly associated with curriculum reconstruction, instructional design and implementation, and student assessment. Learning opportunities, including in-service teacher training and professional learning communities, also showed significant relationships with these domains. Interaction analysis indicated that the moderating effects of key competencies were more evident in professional learning communities than in in-service training. The findings suggest that strengthening key competencies is essential for enhancing early-career teachers’ teaching and learning competencies and that opportunities to foster such competencies should be systematically provided throughout pre-service teacher education and professional development.
