국문 초록

본 연구는 어린이집 원장의 리더십코칭이 보육교사의 긍정심리자본과 조직몰입에 어떠한 영향을미치는지를 분석하고자 하였다. 이를 위해 P시, C시, A시에 소재한 어린이집에 근무 중인 보육교사322명을 대상으로 설문조사를 실시하고, 기술통계, 상관분석, 회귀분석을 통해 자료를 분석하였다. 분석 결과, 원장의 리더십코칭은 보육교사의 긍정심리자본과 조직몰입에 모두 유의미한 정적 관련성을 보였으며, 긍정심리자본 또한 조직몰입과 정적으로 관련되어 있는 것으로 나타났다. 이는 보육조직 내에서 원장의 코칭 행동이 교사의 심리적 자원을 강화하고, 조직에 대한 헌신과 소속감을 촉진할 수 있음을 시사한다. 본 연구는 보육교사의 조직몰입을 높이기 위한 효과적인 리더십코칭의필요성을 제시하며, 교사의 심리적 자원을 지원하는 실천적 기초자료로 활용될 수 있을 것이다.

영문 초록

This study attempts to analyze how the leadership coaching of the director of a daycare center affects the positive psychological capital and organizational commitment of childcare teachers. To this end, a survey was conducted on 322 childcare teachers working at daycare centers located in P city, C city, and A city, and data were analyzed through descriptive statistics, correlation analysis, and regression analysis. As a result of the analysis, the director's leadership coaching showed a significant positive relationship with both the positive psychological capital and organizational commitment of childcare teachers, and positive psychological capital was positively related to organizational commitment. This suggests that the director's coaching behavior within the childcare organization can strengthen the teacher's psychological resources and promote a sense of commitment and belonging to the organization. This study suggests the necessity of effective leadership coaching to increase the organizational commitment of childcare teachers and can be used as practical basic data to support teachers' psychological resources.
