직업계고졸청년의 노동과정에서 나타나는 차별: 마이크로어그레션의 개념을 중심으로

국문 초록

이 연구는 직업계고졸청년이 노동과정에서 경험한 차별을 마이크로어그레션의 개념으로 재해석해 차별의 맥락과 내용을 탐색적으로 규명하고자 한질적연구다. 연구참여자 12명을 대상으로 개별면담을 수행해, 주제분석법으로 자료를 분석하여 그 결과를 다음과 같이 제시한다. 첫째, 직업계고졸청년이 겪는 차별은 환경적 마이크로어그레션으로 작동하는 소수의 고졸사원 배치와 기업이 설정한 노동조건 및 정부의 고졸채용지원제도가 함께 맞물려마이크로어그레션을 일으키는 맥락으로 작동하고 있었다. 둘째, 미세폭행은언어폭력, 고졸비하, 미세모욕은 업무능력의 평가절하, 성인주의에 토대를둔 모욕, 이등시민적 표현, 미세무효화는 차별의 부정, 잡무 및 과실의 전가, 고졸정체성의 무효화로 나타났다. 셋째, 마이크로어그레션의 경험을 통해 직업계고졸청년들은 소극적·행동적 대응을 하게 되고 이 과정에서 신체적·정신적 문제가 나타나기도 했다. 연구결과를 토대로 직업계고졸청년을 지원할수 있는 실천적·정책적 함의를 제시하였다.

영문 초록

This study explores workplace discrimination against vocational high school graduates through the framework of microaggressions. In-depth interviews were conducted with 12 participants, and data were analyzed using thematic analysis. The findings are as follows. First, vocational high school graduates’ experiences of discrimination function as environmental microaggressions, shaped by their marginalization within companies, labor conditions imposed by employers, and government hiring policies. Second, microaggressions manifested in three forms: microassaults included verbal abuse and derogatory remarks about educational background; microinsults involved the devaluation of job performance, insults rooted in adultism, and expressions of second-class citizenship; microinvalidations appeared as denial of discrimination, assignment of trivial tasks accompanied by blame-shifting, and invalidation of their identity. Third, these experiences of microaggressions led participants to adopt both passive and active coping strategies, often accompanied by physical and psychological distress. Based on these findings, the study discusses practical and policy implications for supporting vocational high school graduates.
