대학병원 근무 여성 간호사의 감정노동과 피로자각증상과의 관계에서 사회적 지지의 매개효과

국문 초록

본 연구는 대학병원에 근무하는 여성 간호사들의 감정노동이 피로자각증상에 미치는 영향에 대한 사회적 지지의 매개효과를 검증하는 것을 목적으로 하였다. 연구 대상은 한 대학병원에 근무하고 있는 여성 간호사 274명으로 하였으며, 자료수집은 2024년 9월에 자기기입식 설문지를 사용한 온라인 설문조사에 의하였다. 연구 결과, 조사 대상자의 피로자각증상은 감정노동이 높을수록 유의하게 높았으며(p<.001), 사회적 지지가 낮을수록 유의하게 높은 것으로 나타났다(p<.001). 조사 대상자의 피로자각증상은 감정노동과 유의한양의 상관관계를 보였으며(r=0.502, p<.001), 사회적 지지와는 유의한 음의 상관관계를 보였다(r=-0.487, p<.001). 조사 대상자의 감정노동과 피로자각증상과의 관계에서 사회적 지지의 매개효과를 검증한 결과, 매개변수인 사회적 지지는 종속변수인 피로자각증상에 미치는 영향이 유의하였으며(β=-0.451, p<.001), 독립변수인 감정노동이 피로자각증상에 미치는 영향에 대한 유의성이 사라지지 않아(β=0.432, p<.001) 부분 매개가 있는 것으로 나타났다. 사회적 지지의 매개효과에 대한 유의성 검증을 위해 Sobel test를 실시한 결과, 감정노동과 피로자각증상과의 관계에서 사회적 지지의 매개효과가 유의한 것으로 확인되었다(Z=-4.583, p<.001). 이 같은 결과는 여성 간호사들에 대한 사회적 지지는 피로자각증상에 영향을 미치는 감정노동을 완충시키는 매개효과가 있음을 시사한다.

영문 초록

The purpose of this study was to verify the mediating effect of social support on the relationship between emotional labor and subjective fatigue symptoms in female nurses working at a university hospital. The study subjects were 274 female nurses working at a university hospital. Data collection was conducted by an online survey using a self-administered questionnaire in September 2024. The results showed that the higher the emotional labor, the more severe the fatigue symptoms were among the participants (p<.001), and lower levels of social support were also associated with significantly higher fatigue symptoms (p<.001). The fatigue symptom of the study subjects showed a significant positive correlation with emotional labor(r=0.502, p<.001), and a significant negative correlation with social support(r=-0.487, p<.001). The mediating effect of social supports was verified on the relationship between emotional labor and fatigue symptom of the survey subjects. As a result, social support as a parameter had a significant effect on fatigue symptoms as a dependent variable(β=-0.451, p<.001). In addition, the effect of emotional labor, an independent variable, on fatigue symptom was significant(β=0.432, p<.001), so it was found that there was a partial mediating effect. As a result of conducting the Sobel test to verify the significance of the mediating effect of social supports, it was confirmed that the mediating effect of social supports was significant in the relationship between emotional labor and fatigue symptom. These results suggest that social support for female nurses has a mediating effect on buffering emotional labor affecting fatigue symptom.
