국문 초록

본 연구는 동료지지 및 권한위임 조직 문화가 잡크래프팅에 미치는 영향을 분석하고, 자기개발욕구의 매개적 역할을 검증하는데 목적이 있다. 본 연구를 위해 은행업 종사자를 대상으로 pilot-test를 수행한 이후에 2023년 8월부터 본조사를실시 하였으며, 결측치 및 이상치가 있는 데이터를 제외한 426명을 연구 표본으로 확정하였으며, 수집한 설문 데이터는IBM사의 SPSS(Ver. 24.0)와 AMOS(Ver. 24.0) 프로그램을 이용하여 분석하였다. 검증한 연구 결과는 첫째, 동료지지는 잡크래프팅에 유의한 정(+)의 영향을 미치는 것으로 나타났고, 둘째, 권한위임은 잡크래프팅에 미치는 영향은 통계적으로 유의하지 않았으며, 셋째, 자기개발욕구는 동료지지와 잡크래프팅의 관계에서 통계적으로 유의한 부분 매개역할을하는 것으로 나타났으며, 넷째, 자기개발욕구는 권한위임과 잡크래프팅의 관계에서 통계적으로 유의한 완전 매개역할을하는 것으로 나타났다. 본 연구의 학술적 시사점은 첫째, 동료지지와 권한위임이라는 조직-개인 간 다층적 상호작용에 대한 이해를 심화시켰고, 둘째, 동료지지의 부분 매개 효과는 조직 심리자원을 직접 활용하는 것과 조직 구성원의 의욕을 향상하는 데에 영향을 줄 수 있으며, 셋째, 직무 재설계 주체를 조직에서 개인으로 전환하는 이론적 배경을 제시하였다. 실무적 시사점으로는 첫째, 동료지지 조직 문화 강화를 위해 조직은 팀 기반 협업 시스템을 공식화해야 하고, 둘째, 권한위임전략은 단순한 의사결정권 부여에서 자율성을 보장하는 성장 기회 제공하여야 하며, 셋째, HRD 정책 개선 측면에서 자기개발욕구를 촉진하기 위해 직무순환 제도나 학습 조직 인프라를 강화해야 한다. 이 연구의 한계점은 다음과 같다. 첫째, 표본의 제한성으로, 본 연구의 결과를 일반화하기에는 신중할 필요가 있다. 둘째, 횡단적 연구 설계로 인해 종단적 연구 측면의 인과관계의 한계가 있다. 셋째, 잡크래프팅의 개념을 과업 크래프팅으로 한정하고 관계 및 인지 크래프팅 개념이 배제된 연구로서 잡크래프팅의 개념을 다차원적으로 반영하지 못했다. 후속 연구에서는 이러한 한계를 보완하기 위해 다중적분석이 필요하다.

영문 초록

The purpose of this study is to analyze the effects of peer support and delegation organizational culture on job crafting and to verify the mediating role of self-development desire. For this study, a pilot test was conducted on bank employees working in the banking industry, and the main survey was conducted from August 2023. The research sample was confirmed to be 426 people, excluding data with missing values and outliers. The collected questionnaire data was analyzed using IBM's SPSS (Ver. 24.0) and AMOS (Ver. 24.0) programs. The verified research results are as follows: First, peer support was found to have a significant positive effect on job crafting, second, delegation of authority had a statistically insignificant effect on job crafting, third, self-development desire was found to have a statistically significant partial mediating role in the relationship between peer support and job crafting, and fourth, self-development desire was found to have a statistically significant complete mediating role in the relationship between delegation of authority and job crafting. The academic implications of this study are as follows: First, it deepens the understanding of the multi-level interactions between organizations and individuals, namely, peer support and delegation of authority. Second, the partial mediation effect of peer support suggests that the direct utilization of collaborative resources and the dual path of motivation enhancement can coexist. Third, it presents the theoretical background for shifting the subject of job redesign from organizations to individuals. As for practical implications, first, in order to strengthen the organizational culture of peer support, organizations should formalize a team-based collaboration system. Second, the delegation strategy should provide growth opportunities that guarantee autonomy rather than simply granting decision-making authority. Third, in terms of improving HRD policies, job rotation systems or learning organization infrastructure should be strengthened to promote self-development desire.
