국문 초록

의경제도가 폐지되며 경찰관기동부대는 모든 인원이 현직 경찰관으로 구성되었다. 이러한 변화는 집회 및 시위상황 속 질서유지 등 경찰관기동부대의 경비업무를 전문화시키고 효율적으로 수행하는 효과를 기대하게 하였다. 이에 경찰은 과학적으로 적정 부대 수를 산출하거나, 실감형 교육컨텐츠를 개발하는 등 양적 감소에 대한 질적 대비를 실천하고 있다. 그러나 이러한 노력에도 불구하고 경찰관기동부대의 불필요한 양적 감소를 방지하는 방안은 주목받지 못하고 있다. 따라서 이 연구는 경찰관기동대원의 이직의도를 바탕으로 어떠한 이유를 통해 그들이 직장을 그만두게 되는 생각을 가지며 이를 방지하기 위한 근거를 도출하기 위해 수행되었다. 구체적으로 직무상 발생할 수 있는 직무요구, 조직체계, 대인관계에 대한 스트레스가 정서적 소진을 매개로 이직의도에 미치는 영향을 실증하였다. 연구결과, 이직의도에 미치는 직무스트레스의 정(+)적 효과를 확인할 수 있었다. 또한, 직무스트레스와 이직의도의 관계에서 정서적 소진의 매개효과가 확인되었다. 이러한 결과를 토대로 경찰관기동대원의 양적 변화에 따른 구체적인 정책적 대안과 함께 연구의 제한점을 토대로 후속연구의 방향성을 제안하였다.

영문 초록

With the abolition of the auxiliary police system, the Riot Police Unit (RPU) now consists entirely of sworn police officers. This transition enhances the specialization and efficiency of security operations, including maintaining order during protests and demonstrations. To address the challenges of reduced unit size, the police have implemented measures such as scientifically calculating the optimal number of units and developing VR/XR training content. However, efforts to prevent unnecessary reductions in the RPU’s capacity have received less attention. This study explores the factors contributing to turnover intentions among riot police officers and identifies strategies to mitigate these outcomes. It specifically examines how job stress—from job demands, organizational structure, and interpersonal relationships—affects turnover intentions, with emotional exhaustion serving as a mediating variable. The results demonstrate a significant positive relationship between job stress and turnover intentions. Furthermore, the analysis confirms the mediating effect of emotional exhaustion, showing that stress-induced emotional exhaustion amplifies turnover intentions. These findings highlight the need for targeted policy interventions to address the evolving challenges faced by the RPU. The study also outlines future research directions based on its limitations and insights.
