국문 초록

창업 생태계의 역동성과 복잡성을 고려할 때, 초기 단계 스타트업의 성공은 불확실성 관리와 제한된 자원의 효율적 활용에 크게 좌우된다. 이러한 맥락에서, 팀 구성원 간의 효과적인 소통과 협업은 문제 해결 및 의사결정 과정을 최적화하는핵심요소이며, 조직의 생존과 성장에 결정적인 영향을 미친다고 할 수 있다. 본 연구에서는 이러한 조직 내 상호작용의 중요성에 주목하여, 최근 창업 팀의 구성원으로 주목받고 있는 Z세대의 소통특성이 AI 기반 창업 팀워크 및 심리적 안전감을 통해 팀 성과에 미치는 영향을 분석하였다. 연구 결과, Z세대의 소통 특성(명확성, 적시성, 디지털 친화성)은 AI 기반 창업 팀워크와 심리적 안전감을 매개로 팀 성과를 향상시키는 데 중요한 역할을 한다는 점이 확인되었다. 특히, 명확성과 적시성, 디지털 친화성은 팀 구성원 간 신뢰와 협력을 강화하고, 구성원이 자유롭게 의견을 표현할 수 있는 환경을 조성하여 창의성과 혁신성을 높이는 데 기여하는 것으로 확인되었다. 또한, AI 기반창업 팀워크와 심리적 안전감은 팀 성과에 직접적으로 긍정적 영향을 미치며, 효과적인 소통이 팀워크와 심리적 안전감을통해 팀 성과를 증대시키는 중요한 요인임을 실증적으로 입증하였다. 본 연구는 기존의 팀워크 및 조직 행동 연구와 Z세대의 독특한 특성을 AI 기반 창업이라는 구체적인 배경에 결합함으로써, 미래 노동 시장과 창업 환경의 변화를 예측하고 대응 전략을 수립하는 데 중요한 이론적 및 실무적 시사점을 제공한다.

영문 초록

Considering the dynamism and complexity of the entrepreneurial ecosystem, the success of early-stage startups is largely dependent on managing uncertainty and efficiently utilizing limited resources. In this context, effective communication and collaboration among team members serve as key elements in optimizing problem-solving and decision-making processes, which have a decisive impact on the organization's survival and growth. This study focuses on the importance of such intra-organizational interactions, analyzing how the communication characteristics of Generation Z, who are gaining attention as recent startup team members, influence team performance through AI-based startup teamwork and psychological safety. This study examines the impact of Generation Z college students' communication characteristics on team performance, mediated by AI-based entrepreneurial teamwork and psychological safety. The findings reveal that communication characteristics of Generation Z—clarity, timeliness, and digital affinity—play a significant role in enhancing team performance through fostering trust and collaboration among team members, and creating an environment conducive to creativity and innovation. Additionally, AI-based entrepreneurial teamwork and psychological safety have a direct positive impact on team performance, highlighting effective communication as a key factor in improving team dynamics and outcomes. This study combines existing research on teamwork and organizational behavior with the unique characteristics of Generation Z in the specific context of AI-based startups, providing important theoretical and practical implications for predicting and developing strategies to respond to changes in the future labor market and entrepreneurial environment.
