중장년의 개인역량, 은퇴태도 및 직무활동 경험이 경제활동 지속의도에 미치는 영향 : 자기효능감의 매개효과를 중심으로

국문 초록

현대 사회는 인공지능(AI)을 포함한 4차 산업혁명의 급격한 기술 변화, 가파른 저출산과 고령화의 심각한 사회적 이슈와 함께 우리나라는 2024년 12월에 세계에 유례없는 속도로 빠르게 초고령사회로 진입했다. 본 연구는 우리나라의 중·장년의 개인역량, 은퇴태도, 직무활동경험의 선행요인과 경제활동 지속의도의 관계에서 자기효능감이 매개하는 효과를 분석하고자 하였다. 연구대상은 서울시 및 수도권에 거주하는 40대부터 60대까지의 중장년으로 2023년 6월부터 8월까지 3개월간 484부의 수집된 표본의 설문 데이터를 SPSS(Ver. 24.0) 및 Process Macro Model 4 통계패키지를 사용하여 분석하였고 연구의 결과를 요약하면 다음과 같다. 첫째, 개인역량 중 대인관계역량과 문제해결역량,은 경제활동지속의도에 영향을 미치지 않는 것으로 나타났으나, 정보활용역량은 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 은퇴태도 하위변수인 역할정체성, 자기개발욕구 및 적응탄력성은 모두 경제활동지속의도에 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 직무활동경험의 하위변수중 직무만족경험과 조직몰입경험은 은퇴 후 경제활동 지속의도에 정(+)의 영향을 미치는 것으로 나타났지만 반면에 조직시민행동은 영향을 미치지 않는 것으로 나타났다. 넷째, 독립변수인 개인역량과 경제활동 지속의도의 사이에서 자기효능감의 매개효과는 개인역량의 하위변수중 대인관계역량과 문제해결역량은 독립변수와 경제활동 지속의도의 사이에서 매개효과가 나타나지 않은 반면에 정보활용역량은 유의한 정(+)의 영향을 미치는 것으로 나타났다. 다섯째, 독립변수 은퇴태도와경제활동 지속의도의 사이에서 자기효능감의 매개효과는 은퇴태도의 하위변수인 역할정체성, 자기개발 욕구, 적응탄력성 모두 독립변수와 경제활동 지속의도사이에서 유의미한 역할을 하였다. 여섯째, 독립변수 직무활동 경험과 경제활동 지속의도의 사이에서 자기효능감의 매개효과는 직무활동 경험의 하위변수인 직무만족 경험, 조직몰입 경험은 독립변수와경제활동 지속의도 사이에서 매개효과가 나타난 반면 조직시민행동은 유의미한 매개역할이 나타나지 않았다. 이에 본 연구를 시작으로 현대시대의 4차산업혁명, 급변하는 사회, 길어진 수명의 삶을 위해 중장년의 은퇴 후 경제활동 지속의 생태계 조성을 이룰 수 있는 계기가 되었으면 한다.

영문 초록

Modern society is facing rapid technological changes of the 4th industrial revolution including artificial intelligence (AI), and serious social issues such as a steep decline in birth rate and aging population. Korea is expected to enter a super-aged society at an unprecedented speed in the world by December 2024. This study aimed to analyze the mediating effect of self-efficacy on the relationship between the antecedent factors of personal capacity, retirement attitude, and work activity experience of middle-aged and older Koreans and their intention to continue economic activity. The subjects of the study were middle-aged people in their 40s to 60s living in Seoul and the metropolitan area. The survey data of 484 samples collected over three months from June to August 2023 were analyzed using the SPSS (Ver. 24.0) and Process Macro Model 4 statistical packages. The results of the study are summarized as follows. First, among personal competencies, interpersonal competency and problem-solving competency were found to have no effect on the intention to continue economic activity, but information utilization competency was found to have a significant positive effect. Second, the sub-variables of retirement attitude, role identity, self-development desire, and adaptive resilience, were all found to have a positive (+) effect on the intention to continue economic activity. Third, among the sub-variables of job activity experience, job satisfaction experience and organizational commitment experience were found to have a positive (+) effect on the intention to continue economic activity after retirement, whereas organizational citizenship behavior had no effect. Fourth, regarding the mediating effect of self-efficacy between the independent variable of personal competence and the intention to continue economic activity, interpersonal competence and problem-solving competence, which are sub-variables of personal competence, did not show any mediating effect between the independent variable and the intention to continue economic activity, whereas information utilization competence showed a significant positive effect. Fifth, regarding the mediating effect of self-efficacy between the independent variable of retirement attitude and the intention to continue economic activity, the sub-variables of retirement attitude, such as role identity, desire for self-development, and resilience, all played a significant role between the independent variable and the intention to continue economic activity. Sixth, the mediating effect of self-efficacy between the independent variable, job activity experience, and intention to continue economic activity was shown by the sub-variables of job activity experience, such as job satisfaction experience and organizational commitment experience, which mediate between the independent variable and intention to continue economic activity, while organizational citizenship behavior did not show a significant mediating role. Accordingly, we hope that this study will serve as an opportunity to create an ecosystem that allows middle-aged and older people to continue to engage in economic activities after retirement in order to cope with the 4th industrial revolution, rapidly changing society, and longer life expectancy in the modern era.
