국문 초록

본 연구는 글로벌 환경 하에서 중국 기업의 조직사회화, 사회적 자본, 그리고 조직몰입 간의 관계에 대하여 실증적으로 분석하였다. 분석에 사용된 연구자료는 중국 베이징 및 상하이 현지의 금융 및 자원개발 분야의 기업에 속한 321명의 종업원들을 대상으로 수집되었다. 본 연구의 실증분석결과는 다음과 같다. 첫째, 제도화된 조직의 사회화 전략과 조직구성원의 선도적 사회화 전략에 대한 인식은 조직 내 사회적 자본에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 제도화된 조직의 사회화 전략과 구성원의 선도적 사회화 전략에 대한 인식은 조직구성원들의 조직몰입에 긍정적인 영향을 미치는 것으로 나타났다. 마지막으로, 조직 내 사회적 자본 가운데 구조적 차원은 조직몰입에 긍정적인 영향을 미치는 것으로 나타났다. 이러한 연구결과를 토대로 연구결과의 시사점과 향후 연구방향이 논의되었다.

영문 초록

This study empirically examined the relationship between organizational socialization, social capital, and organizational commitment in Chinese Enterprises under the global environment. Organizational socialization was divided into two dimensions: organizational socialization tactics and proactive socialization tactics. The research data were collected from 321 employees of financial and resource development companies in Beijing and Shanghai, China. The results of this study are as follows. First, it was found that awareness of organizational socialization tactics and proactive socialization tactics had positive effects on the social capital of the organization. Second, it has been revealed that awareness of organizational socialization tactics and proactive socialization tactics had positive effects on organizational commitment. Finally, the structural dimension of social capital in the organization was found to have a positive effect on organizational commitment. Based on these findings, the implications of the research results and future research directions were discussed.
