잡크래프팅의 재개념화: 향상 및 예방 크래프팅의 구성타당도 검증

국문 초록

잡크래프팅에 대한 최근의 연구에서는 기존의 전통적 접근과 달리 과업이나 관계의 범위를 확장하는 형태의 향상 크래프팅(promotion crafting)과 과업이나 관계의 범위를 축소하는 형태의 예방 크래프팅(prevention crafting)의 개념을 구분하려는 시도가 일어나고 있다. 이와 같이 잡크래프팅에 대한 재개념화가 이루어지고 있는 이유는 이 두 형태의 잡크래프팅이 개념상 서로 다른 성격을 가지고 있고, 다른 선행 및 결과 변수와도 차별화된 관계를 보이기 때문이다. 그러나 현재까지 다수의 연구는 이 두 형태의 잡크래프팅과 다른 변수 간의 관계를 검증하는 데 초점을 맞추고 있고, 국내 조직 구성원을 대상으로 자료를 수집하여 향상 및 예방 크래프팅의 구성타당도를 검증한 연구는 찾기가 어렵다. 이에 본 연구에서는 Bindl 외(2019)가 개발한 잡크래프팅 척도를 사용하여 공공연구기관에서 근무하는 과학기술 분야 연구자 407명으로부터 수집한 자료를 가지고 탐색적·확인적 요인분석을 실시하여 척도의 요인타당도와 수렴타당도, 판별타당도를 검증하였다. 요인분석 결과, 향상 과업 크래프팅, 향상 관계 크래프팅, 향상 인지 크래프팅, 스킬 크래프팅, 예방 과업 크래프팅, 예방 관계/인지 크래프팅으로 구성되는 6요인 구조가 발견되었다. 그리고 이 6개 요인은 판별타당도가 높은 것으로 나타났으나, 예방 과업 크래프팅과 예방 관계/인지 크래프팅의 2개 요인은 수렴타당도의 기준을 완전히 충족하지는 못하는 것으로 나타났다. 본 연구 결과를 토대로 향상 및 예방 크래프팅 척도의 구성타당도 제고를 위한 방안을 제안하였다.

영문 초록

Recent studies on job crafting have attempted to distinguish between promotion crafting, which involves expanding tasks or relationships at work, and prevention crafting, which involves reducing tasks or relationships at work. This conceptual reorientation of job crafting is occurring because the two forms of job crafting have distinct conceptual characteristics and exhibit differentiated relationships with other antecedents and outcomes. However, most existing studies have focused on examining the relationships between these two forms of job crafting and other variables, and it is difficult to find studies that have collected data from domestic organizational members to validate the construct validity of promotion and prevention crafting. Therefore, the researchers used the measurement developed by Bindl et al. (2019) and performed exploratory and confirmatory factor analyses on data collected from 407 science and technology researchers employed at Korean public institutions. A six-factor structure was identified, consisting of promotion task crafting, promotion relational crafting, promotion cognitive crafting, skill crafting, prevention task crafting, and prevention relational/cognitive crafting. These six factors showed high discriminant validity, but two factors—prevention task crafting and prevention relational/cognitive crafting—lacked convergent validity. Based on the results of this study, suggestions for improvement of the measurement are presented.
