국문 초록

Purpose: This study explored the factors that influence the retention intention of nurses in general hospitals. Method: Data were collected from 136 nurses at a general hospital in Seoul using self-administered questionnaires. Data were collected from April 25 to May 5, 2023. Data were analyzed using descriptive statistics, the t-test, one-way ANOVA, Pearson’s correlation coefficients, and multiple regression analysis. Results: Retention intention was positively correlated with job crafting (r=.39, p<.001), nursing work environment (r=.26, p=.002), and self-efficacy (r=.54, p<.001). The factors that had an influence on retention intention included job crafting (β=.33, p<.001), marital status (β=.21, p=.025), and nursing work environment (β=.19, p=.022). These factors explained 21.0% of the variance in the retention intention of general hospital nurses. Conclusion: To improve the retention intention of general hospital nurses, multifaceted and systematic support is needed to promote job crafting activities and improve a safe, flexible, and high-quality nursing work environment.
