경찰공무원의 경력몰입에 관한 연구

국문 초록

이 연구는 기존 선행연구에서 논의되었던 경력몰입의 결정요인을 검토한 후 이들 중에서 경찰공무원의 경력몰입에 미치는 영향요인을 규명하고자 하였다. 연구결과 개인 특성인 성장욕구와 자기효능감이 경력만족에 미치는 영향관계를 살펴보면, 경력만족에 통계적으로 유의미한 영향을 미치는 것으로 나타났다. 개인 특성인 성장욕구와 자기효능감이 경력유지의사에 미치는 영향관계를 살펴보면, 성장욕구는 유의미한 영향을 미치는 것으로 나타났으나, 자기효능감은 유의미한 영향을 미치지 않는 것으로 나타났다. 직무 특성인 직무적합성과 분배공정성이 경력만족과 경력유지의사에 미치는 영향관계를 살펴보면, 통계적으로 유의미한 영향을 미치는 것으로 나타났다. 사회적 특성인 조직후원인식과 직장-가정 갈등이 경력만족에 미치는 영향관계를 살펴보면, 조직후원인식과 직장-가정 갈등은 경력만족에 통계적으로 유의미한 영향을 미치는 것으로 나타났다. 사회적 특성인 조직후원인식과 직장-가정 갈등이 경력유지의사에 미치는 영향관계를 살펴보면, 조직후원인식은 유의미한 영향을 미치는 것으로 나타났으나 직장-가정 갈등은 유의미한 영향을 미치지 않는 것으로 나타났다. 이 연구에서는 이러한 연구결과에 근거하여 향후 경찰공무원의 경력몰입에 미치는 영향관계에서 필요한 제언을 제시하였다.

영문 초록

This study aims to examine the determinant factors of career commitment discussed in the prospective researches and investigate those factors influencing on the career commitment of police officers. Personal characteristics such as growth needs and self-efficacy showed statistically significant influential relationship with career satisfaction. On the other hand, growth needs appeared to have a significant influences on career continuance, however, there was no significant relation between self-efficacy and career continuance. In terms of job characteristics, job fitness and distribution justice presented a statistically significant association with career satisfaction and career continuance. Furthermore, as the social characteristics, perceived organizational support and work-family conflict had statistically meaningful influences on career satisfaction. For relationship between such social characteristics and career continuance, there was significant relation between perceived organizational support and career continuance but no such a relationship was revealed between work-family conflict and career continuance. This research provide upon the basis of the reuslt therein, suggestions needed for influencing relationship in career commitment of police officers.
