퍼실리테이터의 성찰학습수준이 비판적 성찰업무행동에 미치는 영향과 긍정심리자본의 매개효과

국문 초록

현대사회의 전문가는 기존의 사고방식과 지식을 뛰어넘어 새로운 관점으로 문제를 바라볼 수 있는 비판적 성찰능력이 요구된다. 전문가의 성찰수준은 교육, 의료, 사회복지, 경영 등의 여러 분야에서 구체적 업무행동에 영향을 미치고 있다. 퍼실리테이터는 다양한 분야에서 전문가로서 그 중요성이 증대하는데 비해 퍼실리테이터의 성찰에 관한 연구는 미진한 편이다. 본 연구는 퍼실리테이터의 성찰학습수준이 긍정심리자본과 비판적 성찰업무행동에 미치는 영향과 그 과정에서 퍼실리테이터의 성찰학습수준과 비판적 성찰업무행동 사이에서 긍정심리자본의 매개효과를 검증하였다. 국내 퍼실리테이터 541명을 설문조사 후 구조방정식을 이용해 분석한 결과, 퍼실리테이터의 성찰학습수준이 무성찰일 경우 긍정심리자본과 비판적 성찰업무행동에 부적 영향을 주었고, 비판적 성찰일 경우는 두 요인 모두에 정적 영향을 미쳤다. 긍정심리자본의 매개효과 역시 퍼실리테이터의 성찰학습수준에 따라서 무성찰과 비판적 성찰일 경우 각각 부적 매개와 정적 매개를 나타내었다. 이와 같은 연구결과를 통해서 퍼실리테이터의 성찰학습수준이 무성찰일 경우 비판적 성찰 업무행동과 긍정심리자본에 부정적 영향을 미친다는 것을 알 수 있다. 이 연구는 퍼실리테이터의 성찰수준이 미치는 영향력을 환기시키고 긍정심리자본의 선행요인이 부정적일 경우 결과행동에 부정적 영향을 증대시킨다는 것을 밝혔다는 데 의의가 있다.

영문 초록

The purpose of this study is to identify the impact of reflective learning on facilitators positive psychological capital and critically reflective work behavior. Also, this study examines the relationships of these variables while focusing on the mediating role of positive psychological capital on the other variables. The target population for this study is facilitators of South Korea including lecturers, teachers, coaches, consultants, helpers, leaders in education and business organizations. The data have been collected via e-mail and traditional paper-and-pencil survey method. A total of 621 questionnaires have returned, of which 541 are used for the structural equation modeling analysis. The summary of the findings is as follows: First, reflective learning has a direct and positive impact on positive psychological capital and critically reflective work behavior. But, two levels of reflective learning (non-reflection and critical reflection) have differentiated effects on them. Non-reflection tends to decrease of positive psychological capital and critically reflective work behavior, while critical reflection is more likely to increase them. Second, facilitators positive psychological capital mediates reflective learning and critically reflective work behavior. Specifically, when facilitators reflective learning is on non-reflection level, positive psychological capital has a negative mediating effect. But if the level is on critical reflection level, the direction of mediating impact of positive psychological capital on critically reflective work behavior is opposite. In other words, when a facilitator does not know how to reflect, positive psychological capital actually decreases the level of critically reflective work behavior.
