조직정치지각이 조직냉소주의와 반생산적 과업행동에 미치는 영향: 항공사 화물, 물류 종사자를 중심으로

국문 초록

본 연구는 항공사 화물·물류 부문 종사자를 대상으로 조직정치지각이 조직냉소주의와 반생산적 과업행동에 미치는 영향을 규명하고, 조직냉소주의의 매개효과를 검증하는 데 목적이 있다.선행연구를 토대로 조직정치지각을 독립변수, 조직냉소주의를 매개변수, 반생산적 과업행동을 종속변수로 설정하였다. 국내 항공사 화물·물류 부문 종사자 320명을 대상으로 설문조사를 실시하였으며, 수집된 자료는 SPSS 26.0을 활용하여 신뢰도·타당도 검증, 회귀분석을 통해 가설을 검증하였다. 분석 결과, 조직정치지각은 조직냉소주의와 반생산적 과업행동 모두에 정(+)의 영향을 미쳤다. 또한 조직냉소주의는 반생산적 과업행동에 유의한 영향을 주었으며, 조직정치지각과 반생산적 과업행동의 관계에서 조직냉소주의의 매개효과가 확인되었다. 본 연구는 항공사 화물·물류 부문이라는 특수한 맥락에서 정치적 환경이 구성원의 부정적 정서와 행동으로 이어질 수 있음을 실증적으로 제시하였다. 이를 통해 항공사 조직은 공정한 보상·승진 제도의 확립, 조직 내 소통과 신뢰 구축, 일탈행동 예방 교육 등 구체적 관리방안을 마련할 필요가 있음을 시사한다.

영문 초록

Purpose: This study examines the effects of employees’ perceptions of organizational politics on cynicism and counterproductive work behavior (CWB) in the airline cargo and logistics sector, and verifies the mediating role of organizational cynicism. Research design, data, and methodology: Based on prior studies, perceptions of organizational politics were the independent variable, organizational cynicism was the mediating variable, and CWB was the dependent variable. Survey data were collected from 320 employees working in cargo and logistics divisions of a domestic airline. The data were analyzed using SPSS 26.0, and hypotheses were tested through reliability and validity analysis as well as regression analysis. Results: The findings indicate that perceptions of organizational politics had a significant positive effect on both organizational cynicism and CWB. Organizational cynicism also influenced CWB positively. Moreover, the mediating effect of organizational cynicism on the relationship between perceptions of organizational politics and CWB was confirmed. Conclusions: This study empirically demonstrates that political perceptions among employees in the airline cargo and logistics sector can trigger negative attitudes and behaviors. The results suggest that airlines should strengthen fair and transparent reward and promotion systems, establish open communication and trust-building programs, and implement preventive training to reduce counterproductive behaviors, thus fostering a healthier organizational climate.
