국문 초록

본 연구는 한국 기혼 여성 근로자를 대상으로 근로환경이 일–가정 갈등에 미치는 영향과 그 차이가 고용 형태별로 어떻게 달라지는지를 검증하였다. 이를 위해 Job Demand–ontrol 모델을 기반으로, 제9차 여성가족패널조사에 참여한 1,983명의 기혼 여성 근로자를 대상으로 회귀분석을 실시하였다. 분석 결과, 첫째, 고용 형태에 따라 신체적 직무 요구와 직무 통제수준은 유의한 차이가 확인되었으나 정신적 직무 요구와 일–가정 갈등 수준은 차이가 없었다. 둘째, 인구사회학적 특성이 일–가정 갈등에 미치는 영향은 고용 형태별로 상이하게 나타났다. 셋째, 근로환경 요인이 일–가정 갈등에 미치는 영향에서는 정규직의 경우 정신적·신체적 직무 요구와 직무통제 요인이 모두 유의한 반면, 비정규직은 신체적 직무 요구와 직무 통제만이 유의하게 나타나 두 집단 간의 차이가 확인되었다. 연구 결과를 바탕으로 고용 형태에 따른 다양한 제도 및 프로그램 도입의 필요성을 제안하였다.

영문 초록

This study analyzed the effects of working conditions on work–family conflict among married female workers in Korea and examined how these effects differ by employment type (regular and non–regular). Regression analysis was conducted based on the Job Demand–Control model, using data from 1,983 married female workers who participated in the 9th wave of Korean Longitudinal Survey of Women and Families(KLoWF). The results showed that significant differences were found between employment types in terms of physical job demands and job control, whereas no differences were observed in mental job demands and work–family conflict. Second, the influence of socio–demographic characteristics on work–family conflict differed across groups. Third, regarding the effects of working conditions on work–family conflict, mental job demands, physical job demands, and job control were all significant for regular workers, while only physical job demands and job control were significant for non–regular workers. These findings highlight that the factors contributing to work–family conflict vary depending on employment type, and suggest the need for differentiated policies and programs tailored to employment status.
