교정복지 수퍼비전의 발달적 접근에 대한 고찰

국문 초록

본 연구는 교정복지 실천현장에서 교정복지 서비스를 제공하는 워커들의 직무만족 수준과 클라이언트에 대한 서비스의 질을 향상시키기 위해 필요한 수퍼비전에 대해 발달모델에 입각하여 고찰하였다. 워커의 전문성을 향상시키기 위한 다양한 방법들이 있을 수 있으나, 사회복지 실천 또는 교정상담과 같이 사람을 다루는 원조전문직의 업무현장에서 워커의 계속적인 성장을 도모하는 데는 수퍼비전이 아주 중요한 의미를 가진다. 그리고 다양한 수퍼비전 모델 중 발달모델은 워커가 초보수준에서 숙련 내지 마스터 수준으로 이르는 일련의 발달단계를 거쳐나간다는 가정하에 워커의 경험수준에 맞추어 적절한 학습방법을 제공한다. 본 연구는 Stoltenberg와 Delworth의 통합발달모델과 더불어 이를 더욱 발전시킨 Hawkins와 Shohet의 이론을 중심으로 교정복지 수퍼비전에 대한 4단계적 발달적 접근을 고찰하였다. 발달적 접근은 수퍼비전의 구조와 내용을 형성하고 수퍼비전을 활성화시킬 필요가 있는 사회복지실천 또는 교정상담 현장의 직원수퍼비전에서 전문성 발달수준이 낮은 워커를 높은 수준으로 끌어올릴 뿐 아니라 수퍼바이저의 발달수준 향상을 위해서도 유용한 이론적 기반이 될 수 있다. 그리고 발달모델을 교정복지 실천현장에 적용하기 위해 수퍼비전 체계구축을 위한 정책과 수퍼비전 프로그램의 구조화에 대해 고찰하면서 개별수퍼비전과 집단수퍼비전의 구조와 내용을 제시하였다. 마지막으로 발달수준에 따른 적절한 수퍼비전 실행을 위해 워커와 수퍼바이저를 어떻게 적절하게 배합해야 하는지에 대해 고찰 하였다.

영문 초록

This study is based on the development model for the supervision necessary to improve the quality of service to clients and job satisfaction levels of worker to provide correctional welfare services in the correctional welfare. There can be a variety of ways to enhance the professionalism of workers. But supervision is very important in promoting the continued growth of workers in the workplace of professional helpers to deal with such people as clients of social welfare or correctional counselling. And among various supervion models, development model provides an appropriate learning method in accordance with the level of experience with the assumption that works proceed through a series of stages of development, ranging from beginner to experienced or master level. This study examines the four phased developmental approach of correctional welfare supervision centering on the integrated development model of Delworth and Stoltenberg and the further developed theory of Hawkins and Shohet. Developmental approach provides the structure and contents of supervision and can increase levels of supervisors as well as boost the low worker professional development level to a high level. And while considering the policy for supervision system building and structuring supervision program, the structure and contents of individual supervision and group supervision is suggested. Finally, proper matching of worker and supervisor is considered to ensure proper supervision depending on their developmental levels.
