저소득층 청소년의 멘토링 프로그램 효과와 과제: 진로개발 역량 강화와 사회자본 확대 차원에서

국문 초록

연구목적: 기업의 사회적 책임이 강조되면서 저소득층 청소년 대상 멘토링 프로그램이 확산되고 있으나 멘티의 특성과 요구를 고려한 프로그램 설계는 부족한 실정이다. 본 연구는 가나은행 CSR 프로그램에 참여한 저소득층 학생들의 경험을 탐색하여 멘토링 프로그램 효과와 개선과제를 도출하고자 한다. 연구방법: 가나은행 청소년 장학사업 멘토링 프로그램에 참여한 저소득층 청소년 25명을 4개 그룹으로 나누어 초점집단면담(FGI)을 실시하였다. 면담질문은 멘토링 참여계기와 기대, 멘토링 활동 경험에 대한 인식, 멘토링을 통한 변화와 효과, 멘토링 프로그램 개선점 등에 관해 반구조화된 인터뷰를 실시하였다. 면담자료는 내용분석을 통해 범주와 주제를 도출하였다. 연구결과: 멘토링 프로그램 효과는 진로개발 역량 구축 차원에서 자신감 향상, 적성에 맞는 진로탐색 및 진학과 취업 정보를 제공 받았다. 사회자본 확보 차원에서 대인관계에서 사회적 역량 개발, 성인모델과의 만남을 통해 긍정적 자아상을 갖게 되고 자기효능감을 높일 수 있었다. 멘토링 프로그램 과제는 진로개발 역량 및 사회자본의 지속성을 강화하는 차원에서 동일한 진로를 희망하는 멘티 학생들간의 네트워크 구축, 현장 전문가의 멘토 매칭, 동성간의 멘토-멘티 매칭 필요, SNS 활용 등 멘토링 방식의 다변화 요구로 나타났다. 학술적 기여: 본 연구는 저소득층 청소년 대상 CSR 프로그램이 청소년의 진로개발 역량을 향상시키고 사회적 네트워크를 확장하는 데 기여함을 보여준다. 향후 취약계층 청소년의 진로발달 프로그램 효과를 제고하는 방안으로 멘티 중심의 프로그램 설계, 멘토·전문가·또래와의 다층적 네트워크 구축, 그리고 온라인 플랫폼 활용 등을 제언하였다.

영문 초록

Purpose: As corporate social responsibility (CSR) has gained increasing attention, mentorship programs for adolescents from low-income households have become more widespread. However, relatively little consideration has been given to designing programs that reflect the specific characteristics and needs of mentees. This study aims to explore the experiences of low-income students who participated in a CSR mentorship program sponsored by Gana Bank, in order to evaluate the program’s effectiveness and identify areas for improvement. Methods: A total of 25 students were divided into four groups to participate in focus group interviews (FGIs). A semi-structured interview guide was used to examine participants’ motivations for engaging in the program, their perceptions of mentoring activities, perceived changes and benefits, and suggestions for improvement. Thematic analysis was conducted to classify key categories and themes derived from the interview data. Results: The effects of the mentoring program, in terms of career development capacity, it fostered self-understanding, social competence, and clear career goals by expanding access to information. Regarding social capital, for program enhancement, recommendations focused on strengthening peer and mentor teacher networks and improving professional matching to build social capital. Conclusion: This study demonstrates that CSR mentorship programs targeting low-income adolescents can effectively support their career development and broaden their social networks. To enhance the impact of such programs, a mentee-centered design, the establishment of multi-layered mentoring networks (involving mentors, peers, and professionals), and the strategic use of online platforms are recommended.
