학교장의 서번트 리더십과 조직 내 의사소통이 초등교사의 조직몰입에 미치는 영향

국문 초록

본 연구는 학교장의 서번트 리더십이 교사의 조직몰입에 미치는 영향과 조직 내 의사소통이 교사의 조직몰입에 미치는 영향과 조직 내 의사소통 요인을 통제했을 때 학교장의 서번트 리더십이 교사의 조직몰입에 미치는 영향을 서울, 인천, 울산 경기도 지역에 소재한 총 39개 초등학교에 근무하는 교사 571명의 설문자료를 다층 모형 분석을 통하여 분석하였다. 주요 연구결과 및 논의를 요약하면 학교장의 서번트 리더십이 교사의 조직몰입에 통계적으로 유의미한 정적관계를 나타내고, 조직 내 의사소통과 교사의 조직몰입은 통계적으로 유의미한 정적 관계를 나타내고, 조직 내 의사소통이 학교장의 서번트 리더십과 교사의 조직몰입 사이에 매개역할을 한다는 사실이 밝혀졌다. 본 연구를 통해 학교장의 서번트 리더십이 교사의 조직몰입과 깊은 관계가 있으며, 조직 내 의사소통과 교사의 조직몰입은 정적 관계가 있다는 것이 입증되었다. 교사 간 의사소통이 가지는 중요성과 조직 내 의사소통이 학교조직에 미치는 영향을 깊이 생각하는 인식의 전환과 조직 내 의사소통이 촉진될 수 있는 환경을 조성하기 위한 노력이 필요하다.

영문 초록

The purpose of this research is to examine the effect of principal servant leadership on teachers’organizational commitment as well as the relationship between intra-school communication and teachers’organizational commitment. Based on the research, this study highlights the meaning of principal servant leadership, intra-school communication and the effect of principal servant leadership and intra-school communication on teachers’ organizational commitment. Meanwhile, the relationship among the principal servant leadership, intra-school communication and the teachers’organizational commitment were examined through hierarchical linear modeling techniques. The results are as follows. First, principal servant leadership had significant positive effects on teachers organizational commitment. Second, intra–school communication had significant positive effects on teachers organizational commitment. Third, intra–school communication was found to mediate the relationship between the principal servant leadership and teachers organizational commitment. The study showed that there is a strong relationship between principal servant leadership and teachers’organizational commitment. The educational environment has been constantly changing and it demands very effective and highly competent leadership. Second, the study has proved that there is a positive correlation between the teachers’organizational commitment and intra– school communication. Research results suggest that it is important to put effort into making a supportive environment that facilitates intra-school communication.
