여교장의 지도성에 대한 교사인식에 관한 혼합방법연구

국문 초록

본 연구는 순차적 설명전략의 혼합방법연구를 통하여 여교장이 재직하고 있는 서울 소재 사립학교인 A여중과 B여고의 교사들이 인식하는 학교풍토, 성역할관, 학교장지도성이 이들의 성별, 세대별, 경력별, 보직유무별로 어떠한 차이를 보이는지를 통계적으로 분석하고, 분석결과들의 함의를 심층면담자료와의 보완적 연계를 통하여 해석하고자 하였다. 이에, 이 연구는 먼저 A여중과 B여고의 정교사와 계약직 교사 전원(총 96명)을 대상으로 학교풍토, 성역할관, 학교장지도성에 대한 설문조사를 실시하였고, 다음으로 설문조사자료에 대한 통계적 분석을 통하여 드러난 유의미한 결과들을 중심으로 설문조사에 참여하였던 교사들 중 자발적 참여의사를 밝힌 교사 7명을 대상으로 심층면담을 기획ㆍ진행하였다. 분석결과에 의하면, 학교풍토 중 방관적 교사행동의 경우 교사들의 세대 간에 통계적으로 유의한 인식차이를 나타냈고, 성역할관 중 사회문화영역에 대한 인식에서도 평교사와 부장교사 간에 통계적으로 유의한 인식차이를 보였다. 한편, 교직경력별로 교사인식을 비교하였을 때, 학교풍토, 성역할관, 여교장지도성은 모두 통계적으로 유의한 차이를 나타냈다. 연구자는 이상의 통계분석결과들이 갖는 함의를 심층적으로 해석하고자 면담에서 도출된 자료들을 분석하였으며, 이를 토대로 연구결과에 대한 통합적 논의와 시사점을 전개하였다.

영문 초록

This study attempted to examine the way that teachers whose school principals are female perceive organizational climate, gender role, and leadership and compare their perceptions by their gender, generation, teaching career, and position. To do so, this study surveyed 94 teachers from two private secondary schools for girls, which are located in Seoul. As a follow-up procedure, this study interviewed 7 teachers voluntarily selected from the 94 survey participants to reveal the meaningful contexts behind the findings obtained from the survey. Through the process, this study delved into how organizational climate, gender role, and leadership can be contextually described by teachers' experiences of female principals. Methodologically, this study employed a mixed methods research in which quantitative strand using surveys with statistical analysis is complemented with qualitative strand using in-depth interview with abstract coding and interpretation. The results from the two strands are complementarily coupled for the final interpretations. According to the results, teachers showed different levels of perceptions of school climate, gender role, and leadership by their generation, teaching career, and position. The discussion of the results was further developed by interpreting the relevant data obtained from the in-dept interviews.
