지능형 전장환경에서의 리더십 패러다임 전환

국문 초록

본 연구는 전장리더십의 ‘미래’에 관한 것이다. 전장리더십의 변화 방향과 그 폭을 예측하고, 이를 근거로 육군의 대비 방향을 제언하였다. 연구방법 및 절차는 다음과 같다. 먼저, 리더십의 본질과 특성을 규명하고, 과학기술과 무기체계 변화가 리더십에 미친 영향을 확인하였다. 이어 ‘정서적 교감이 가능한 AI기반 자율 전투로봇 출현’이라는 특이점을 예측하였으며, 이러한 변화가 리더와 유인 전투원에게 미치는 심리적 영향을 분석하였다. 이를 기초로 ‘육군 리더십 모형(Warrior 모형)’의 변화를 예측하였으며, 심층적인 ‘미래 전장리더십’ 연구를 위해 지금부터 무엇을 준비해야 할지 분석하고 추진 방향을 제언하였다. 연구결과는 다음과 같다. 미래 전장 상황에서도 ‘사람(Human Dimension / 인간 영역)’이 주인공인 기본개념은 변하지 않을 것이나, ‘정서적 교감이 가능한 AI기반 자율 전투로봇’이 출현함에 따라 리더십 3요소인 상황, 리더, 구성원 모두 커다란 변화가 발생할 것이다. 이에 따라 기존의 사람과 사람과의 관계를 벗어나 사람과 AI기반 자율 전투로봇과의 새로운 관계 설정이 필요할 것으로 예측하였다. 이러한 변화는 ‘육군 리더십 모형’의 보완을 요구할 것이다. 리더에게 요구되는 역량에 미래 리터러시, 디지털 리터러시, 디지털 윤리, 워리어 스피릿 등이 새롭게 추가될 것이고 주도성, 혁신, 소통, 신뢰 구축 등은 그 중요성이 증대될 것이다. 반면, 겸손, 부하 개발, 솔선수범, 공감, 원활한 대인관계 등 순수 인간 간의 상호작용에 집중되었던 역량들은 그 중요성과 빈도가 감소될 것으로 보았다. 향후 심층적인 ‘미래 전장리더십’ 발전을 위해 비대면 환경에서의 리더의 리더십 발휘 방안과 자주성을 갖춘 부하(Self Leadership) 육성을 위한 평시 개발 방안, 리더-AI기반 자율 전투로봇간 상호작용 연구 등 발전시켜야 할 연구 과제를 제시하였다.

영문 초록

This study explores the future of battlefield leadership. It forecasts the direction and extent of changes in leadership on the battlefield and, based on these insights, offers recommendations for how the Army should prepare. The research began by examining the fundamental nature and characteristics of leadership, as well as the impact of advances in science, technology, and weapon systems. The study then anticipated a key turning point: the emergence of AI-powered autonomous combat robots capable of emotional interaction. It also analyzed the psychological effects these changes could have on leaders and human soldiers. Building on these findings, the study projected how the Army’s current leadership model (the “Warrior Model”) might evolve, and identified what needs to be done now to prepare for the future of battlefield leadership. The results indicate that, even in future combat environments, the core principle that “the human dimension” is central will remain unchanged. However, with the advent of emotionally responsive AI combat robots, all three elements of leadership—context, leader, and team members—will undergo significant transformation. It is expected that new relationships will need to be established, not just between people, but also between humans and AI-enabled autonomous robots. This shift will require updates to the Army’s existing leadership model. Leaders will need new competencies such as future literacy, digital literacy, digital ethics, and a warrior spirit. The importance of initiative, innovation, communication, and trust-building will also grow. Conversely, competencies that have traditionally focused on human-to-human interaction—such as humility, developing subordinates, leading by example, empathy, and interpersonal skills—may become less prominent. Looking ahead, the study suggests several areas for further research: how leaders can exercise effective leadership in remote or non-face-to-face environments, how to foster self-leadership among subordinates during peacetime, and how to facilitate meaningful interaction between leaders and AI-based autonomous combat robots.
