철새초등학교 동학년 연구실의 교사문화에 대한 해석적 분석

국문 초록

이 글에서는 교무실을 중심으로 한 교사문화의 이면에 존재하는 초등학교 동학년(同學年) 연구실의 교사문화를 해석적으로 분석하고자 하였다. 이를 위해 상징적 상 호작용론(symbolic interactionism)의 이론적 맥락에 기초하여, "철새초등학교" 1학년연구실의 교사문화 형성요소와 그 특성을 참여관찰과 면담을 중심으로 한 사례연구(case study)를 통해 살펴보았다. 연구의 결과 및 결론은 다음과 같다. 첫째, "철새초등학교" 1학년 연구실의 교사문화는 연구실의 공간적 배치와 구조, 교육과 학생에 대한 교사들의 개인적 성향, 젠 더, 세대와 역할관리, 출신배경의 미시 맥락적 성분들을 통해 형성되었다. 둘째, 1학년 연구실의 교사문화는 고정되어 있기보다는 1년을 주기로 생성과 변화 그리고 소멸의 과정을 거쳤으며, 내부적으로는 친밀한 특성을 보였으나 외부의 자극에 대해서는 폐쇄적 공동체의 형태로 드러났다. 우리는 동학년 연구실의 바람직한 교사문화를 조성하기 위해서 외부의 상의하달(top-down)적인 처방에 의존하기보다는, 먼저 그들의 현실적 삶의 모습을 공감적으로 인정하고 이해해야 한다. 또한 초등학교 동학년 연구실의 교사문화에 대한 교사 자신들의 치열한 자기반성과 성찰도 아울러 요구된다고 하겠다. The aim of this study is to analyze the faculty culture of the same-grade staffroom, which is located in a medium or oversized elementary school. The purpose of this paper is to examine characteristics and components of the unique faculty culture of the same-grade staffroom. The theoretical context of this paper is symbolic interactionism, and the method of this research is case study through participant observation and interview. The specific results and conclusions are as follows：First, the faculty culture of the 1st-grade staffroom in "Chulsae" elementary school was dynamically constructed into the following：micro contexts, such as spatial structure of the staffroom, individual composition, gender, generation and role-management, and individual backgrounds. Second, the faculty culture was not a static entity but an active organism from conception to year end in one year cycle. The prominent characteristics of the faculty culture of the 1st-grade staffroom was congeniality in internal community and exclusiveness against external demands and stimuli. Therefore, the faculty culture of the same-grade staffroom was dynamically and continually constructed through strategies for survival, situational adaptation and teachers' ambitions. It is undesirable to depend on external top-down reforms to make an ideal faculty culture. We need to be sympathetic towards elementary school teachers' vocational and professional life. Teachers should also have an authentic re-evaluation on the faculty culture of the same-grade staffroom.
