국문 초록

본 연구는 장기근속 장애인활동지원사의 직무유지 경험의 변화과정을 근거이론을 통해 심층적으로 탐색하고자 하였다. 이를 위해 서울과 중소도시에 소재한 지역자활센터에서 근무하고 있는 장기근속 장애인활동지원사 10명을 표집하여 심층면접을 실시하였다. 연구결과 개방코딩에서 개념 106개, 하위개념 50개, 범주 25개가 도출되었다. 장애인활동지원사들이 장기간 직무를 유지하는 요인으로 대처과정과 개인의 변화를 알 수 있었으며 대처과정은 6단계로 ‘변화모색단계’ ‘현실적 어려움과 갈등’ ‘뛰어넘기’ ‘힘든 노동’ ‘창조적 여유’ ‘상호연대이해’로 나타났으며 개인의 변화인 핵심범주는 ‘직업인으로 인정받고 자신의 존재감을 확인하는 과정’ ‘상호이해를 통한 연대감과 공동체성 인식’으로 도출되었다. 이렇듯 장애인활동지원사들의 장기근속 요인으로 직무유지 경험은 시간의 흐름에 따라 변화하는 특성과 개인특성에 따른 개인의 변화를 밝힘으로써 활동지원사 지원 프로그램 개발에 활용될 가치가 있다. 이러한 결과를 토대로 본 연구의 시사점과 제도개선의 중요성을 논의하고 한계점 및 후속 연구에 대해 제언하였다.

영문 초록

The study attempted to explore in depth the process of changing the job maintenance experience of long term disabled activity supporters through grounded theory. To this end, 10 long term disabled activity supporters working at regional self-support centers located in Seoul and small and medium sized cities were sampled and conducted in-depth interviews. As a result of the study, 106 concepts, 50 sub concepts, and 25 categories were derived from open coding. The process of coping and individual changes were known as factors that support disabled activities maintain their jobs for a long time, and the process of coping was derived as “change seeking stage,” “real difficulties and conflicts,” “tough labor,” “creative composure,” and “the process of confirming their existence” in six stages. As such, job maintenance experience as a factor of long term service of activity supporters for the disabled is worth being used in psychological support and program development of activity supporters by revealing individual changes according to characteristics and individual characteristics over time. Based on these results, the implications of this study and the importance of institutional improvement were discussed, and limitations and subsequent studies were suggested.
