국문 초록

이 연구의 목적은 공립대안학교 교감의 역할 수행 경험을 내부자의 시각에서 세부적으로 조명함으로써 공립대안학교 교감의 정체성을 탐색하고, 공립대안학교의 교육적 가능성 실현을 위한 이론적·실천적 시사점을 모색하는 데 있다. 이를 위해, 이 연구에서는 치유형 공립대안학교에서 교감직을 수행한 두 명의 연구자가 자문화기술지를 통해 교감 역할 수행의 전 과정을 성찰적으로 탐색하였다. 이 연구의 주요 결과를 제시하면 다음과 같다. 첫째, 치유형 공립대안학교 교감은 실천적 정당성을 기반으로 내부 임용되었으며, 이는 기존 제도와의 구조적 긴장을 드러냈다. 둘째, 치유형 공립대안학교 교감은 위기학생 돌봄, 생활교육과정 운영, 교사 공동체 지원, 외부자원 연계 등 다중적 실천 리더십을 수행하였다. 셋째, 제도권의 획일적 인사제도는 치유형 공립대안학교의 자율성과 정체성을 위협하며 교감직 지속을 어렵게 만들었다. 이러한 연구 결과는 공립대안학교의 실천 기반 리더십 제도화 및 유연한 인사체계 마련, 치유형 공립대안학교의 독립성 확보를 위한 정책적 개선에 기여할 것이다.

영문 초록

The purpose of this study was to explore the identity of vice principals at a public alternative school by closely examining their role-performing experiences from an insider’s perspective, and to derive theoretical and practical implications for realizing the educational potential of the school. To achieve the purpose, two researchers who served as a vice principal at a therapeutic public alternative school reflectively explored the entire process of their role-performing experiences using collaborative autoethnography. The main findings of this study are as follows. First, vice principals of a therapeutic public alternative school were internally appointed based on practical legitimacy, revealing structural tensions with existing institutional frameworks. Second, the vice principals performed multifaceted practical leadership roles, including caring for at-risk students, managing therapeutic curricula programs, supporting teacher communities, and connecting with external resources. Third, the standard personnel system within the mainstream educational framework threatened the autonomy and identity of a therapeutic public alternative school, making it difficult for vice principals to sustain the vice principal role. These findings will contribute to policy improvements for institutionalizing practice-based leadership in public alternative schools, establishing flexible personnel systems, and safeguarding the identity of a therapeutic public alternative school.
