국문 초록

본 연구는 융합돌봄서비스에 참여하여 발달장애인의 도전행동을 직접 지원하는 제공자들이 현장에서 겪는 윤리적 딜레마의 구체적 양상과 대응 방식을 탐색하고 규명하는 데 목적을 둔다. 제공자들이 경험하는 윤리적 딜레마는 개인 역량 문제를 넘어 조직의 제도적 측면과 사회적 환경과 밀접하게 연결된 복잡한 현상이므로, 이를 깊이 있게 이해할 수 있는 질적 사례연구 방법을 선택하였다. 사례 내 분석과 사례 간 비교 분석을 시행하여 제공자가 직면한 딜레마의 본질과 대응 전략을 명확히 파악하였으며, 융합돌봄 제공기관에서 추천받은 제공자 8명을 대상으로 심층 인터뷰를 시행하였다. 연구참여자들은 발달장애인의 성장 지원을 가치 있게 여겼으나, 예측 불가능한 도전행동으로 높은 스트레스와 공포감을 경험하였고, 가족과의 갈등, 기관의 무리한 요구, 열악한 근로조건 등으로 정서적 소진과 무력감을 호소하였다. 이를 극복하기 위해 개별 맞춤형 활동 제공, 긍정행동 중재 교육 참여, 동료 간 슈퍼비전 등 구체적 전략을 활용하였다. 본 연구 결과는 서비스 현장의 문제점을 반영한 정책적·실천적 지원체계를 구축하고, 제공자 전문교육 및 심리적 지원 프로그램 마련 등 서비스 질적 향상에 실천적·정책적 함의를 제시하였다.

영문 초록

This study aimed to explore and clarify the specific nature and coping strategies of ethical dilemmas faced by service providers who directly supported individuals with developmental disabilities experiencing challenging behaviors in integrated care services. Given that ethical dilemmas experienced by providers are complex phenomena closely connected to organizational structures and social environments beyond individual capacities, a qualitative case study approach was selected to deeply understand these intricacies. Through within-case and cross-case analyses, the essential nature of dilemmas and providers' coping strategies were clearly identified. In-depth interviews were conducted with eight providers recommended by integrated care service organizations. Participants valued supporting the growth of individuals with developmental disabilities. However, they experienced high stress and fear due to unpredictable challenging behaviors. They also reported emotional burnout and helplessness resulting from conflicts with families, unreasonable demands by institutions, and poor working conditions. To overcome these challenges, providers employed specific strategies such as individualized activity provision, participation in positive behavior intervention training, and peer supervision. Findings of this study provide practical and policy implications for establishing a support system that can address issues in service settings, enhance professional training for providers, and develop psychological support programs, ultimately contributing to the improvement of service quality.
