영유아교사의 교육신념과 직무만족의 관계에서 의사결정참여의 매개와 조절효과

국문 초록

목적 본 연구의 목적은 영유아교사의 교육신념과 직무만족의 관계에서 교사의 의사결정참여의 매개효과와 조절효과를 알아보는 것이다. 방법 이를 위하여 경기도 소재 영유아교사 275명을 대상으로 교육신념, 직무만족, 의사결정참여에 대한 조사를 실시하였다. 수집된 자료는 SPSS 25.0 프로그램을 사용하여 회귀분석을 실시하였으며 MACRO Model 4를 사용하여 검증하였다. 결과 교육신념 중 아동중심 교육신념과 직무만족의 관계에서 의사결정참여는 매개효과를 보였다. 이에 비하여 교사중심 교육신념과 직무만족의 관계에서 의사결정참여는 조절효과를 보였다. 교사의 의사결정참여의 정도에 따라 교육신념과 직무만족의 관계에서 미치는 효과가 상이하게 나타났다. 의사결정참여의 정도가 낮은 집단은 직무만족이 낮아지지만, 높은 집단에서는 직무만족의 효과를 증가시켰다. 결론 영유아교사의 교육신념과 직무만족도의 관계에서 의사결정참여는 매개역할과 조절의 역할을 한다. 영유아교사의 직무만족도를 높이기 위해서는 기관에서의 교사의 의사결정에 대한 참여가 적극적으로 이루어지는 것이 중요하다.

영문 초록

Objectives In this study, the mediating and moderating effects of teachers' participation in decision-making were investigated in the relationship between early childhood teachers' educational beliefs and job satisfaction. Methods To this end, a regression analysis was conducted on 275 infant teachers in Gyeonggi-do on educational beliefs, job satisfaction, and decision-making participation. Regression analysis was performed using the SPSS 25.0 program and verified using MACRO Model 4. Results Among the educational beliefs, decision-making participation showed a mediating effect in the relation-ship between child-centered educational beliefs and job satisfaction. In contrast, decision-making participation showed a moderating effect in the relationship between teacher-centered educational beliefs and job satisfaction. Depending on the degree of participation of teachers in decision-making, the effect on the relationship between educational beliefs and job satisfaction was different. In the group with a low degree of participation in deci-sion-making, job satisfaction decreased, but in the group with a high degree of participation, the effect of job sat-isfaction increased. Conclusions In the relationship between early childhood teachers' educational beliefs and job satisfaction, deci-sion-making participation plays a role as a mediator and control. In order to increase the job satisfaction of early childhood teachers, it is important to actively participate in decision-making at institutions.
