국문 초록

기업은 급변하는 환경에 대응하기 위해 다양한 제도를 계획 및 시행하며, 이것들이 변화에 적합한 조직문화 구축으로 이어지기를 기대하고 있다. 본 연구는 국내 기업들의 조직문화가 최근까지 어떻게 변화해왔으며, 조직문화에 영향을 미치는 인적자원제도가 무엇인지 알아보고자 한다. 이를 위해 한국직업능력개발원의 인적자본기업패널(HCCP) 4차(2011년)부터 7차(2017년)까지의 조사자료를 활용하여 국내 382개의 기업을 대상으로 조직문화에 대한 종단연구를 실시하였다. 주요 연구 결과는 다음과 같다. 첫째, 국내 기업에서 혁신지향문화, 관계지향문화, 시장지향문화는 하락하고 있는 것으로 나타났다. 반면 위계지향문화의 변화는 통계적으로 유의미하지 않았다. 둘째, 조직문화 4가지 유형에 영향을 미치는 인적자원제도는 인적자원개발과 인적자원관리 제도별로 영향력이 다르게 나타났다. 이러한 분석결과에 따라 학문적·실전적 시사점을 제시하였다.

영문 초록

Companies are planning and implementing various systems to cope with the rapidly changing environment, and expect them to lead to the establishment of a corporate culture suitable for change. The purpose of this study is to examine how the organizational culture of Korean companies has changed until recently and what kind of human resource system influences organizational culture.. To analyze these questions, we conducted a longitudinal study on the organizational culture of 382 companies in Korea using the survey data from the 4th panel(2011) to the 7th panel(2017) of Human Capital Corporate Panel (HCCP). The main research results are as follows. First, it is found that the innovation-oriented culture, the relationship-oriented culture, and the market-oriented culture in the domestic companies are falling statistically significantly. On the other hand, changes in hierarchical culture were not statistically significant. Second, HRD and HRM have different impacts on the four types of organizational culture. Based on the results of this analysis, we suggested academic and practical implications.
