회복탄력성 리더십 측정도구 개발에 관한 연구

국문 초록

본 연구는 회복탄력성(resilience) 개념을 리더십 연구 영역에 적용하여 회복탄력성 리더십이라는 새로운 구성 개념을 정의하면서 이를 실증적으로 측정할 수 있는 도구를 개발･검증하는 것을 목적으로 하였다. 이를 위해 변혁적 리더십, 서번트 리더십, 긍정적 리더십 등 기존 주요 리더십 이론의 장점을 통합하면서, 심리학과 조직행동학 분야에서 발전해 온 회복탄력성 개념의 특성을 반영하였다. 이러한 이론적 논의를 바탕으로 3차례의 인사 전문가 델파이조사를 거쳐 개인 차원, 대인관계 차원, 조직 차원의 구성요인을 종함적으로 포함하는 회복탄력성 리더십 측정도구를 개발하였다. 해당 측정도구에 대한 신뢰도 및 타당도 검증을 위해 205명의 공무원을 대상으로 한 설문조사를 실시한 결과, 모든 요인에서 높은 신뢰도를 보였으며, 수렴타당도와 판별타당도 검증에서도 모두 기준을 충족하였다. 확인적 요인분석(CFA) 결과 또한 적합도 지수들이 권장 기준치를 상회하여, 본 측정도구가 학문적 연구와 실무 적용 모두에 유용한 도구임을 입증하였다.

영문 초록

This study aimed to apply the concept of resilience to the field of leadership research by defining a new construct called resilient leadership and developing and validating an instrument for its empirical measurement. To this end, the study integrated the strengths of existing major leadership theories such as transformational leadership, servant leadership, and positive leadership, while reflecting the characteristics of resilience that have been developed in psychology and organizational behavior. Based on these theoretical discussions, three rounds of HR expert Delphi surveys were conducted to develop a resilient leadership scale that comprehensively encompasses individual, interpersonal, and organizational dimensions. To test the reliability and validity of the instrument, a survey was administered to 205 public officials. The results indicated high reliability across all factors, and both convergent and discriminant validity were met. Furthermore, the results of confirmatory factor analysis (CFA) showed that all model fit indices exceeded the recommended thresholds, demonstrating that this measurement tool is useful for both academic research and ractical application.
