본 연구는 호텔종사원들이 지각하는 여성 리더의 공감리더십이 LMX, 조직애착, 이직의도에 어떠한 영향을 미치는지 검증하는 것이다. 연구목적을 달성하기 위해 본 연구에서는 이론적 고찰을 토대로 도출한 5개의 연구가설을 바탕으로 연구모형을 설정하였다. 또한, 수도권 지역에 위치한 특급호텔에서 근무하고 있는 232명의 호텔종사원으로부터 수집된 자료를 사용하여 상정된 가설과 연구모형을 검증하였다. 본 연구는 신뢰성 및 타당성이 확보된 척도를 사용하여 구조방정식 모형을 분석했으며, 연구결과는 다음과 같다. 첫째, 여성 리더의 공감리더십은 호텔종사원들의 LMX에 정(+)의 유의한 영향을 미치는 것으로 나타났다. 둘째, 여성 리더의 공감리더십은 조직애착에 정(+)의 유의한 영향을 미친 것으로 나타났다. 셋째, LMX는 조직애착에 정(+)의 유의한 영향을 미친 것으로 나타났다. 넷째, LMX는 이직의도에 부(-)의 유의한 영향을 미친 것으로 나타났다. 다섯째, 조직애착은 이직의도에 부(-)의 유의한 영향을 미친 것으로 나타났다. 이러한 결과는 호텔기업에서 여성 리더가 공감리더십을 발휘함으로써 종사원들의 리더와의 관계를 통해 LMX를 높일 수 있고, 조직에 대한 애착과 이직률을 줄임으로써 고객만족을 향상시킬 수 있다는 실무적 제언을 제공한다. 본 연구에서는 여성 리더의 공감리더십을 호텔기업의 맥락으로 확대했으며, 실증분석을 바탕으로 여성 리더의 공감리더십이 호텔기업 인적자원관리에 효과적인 역할을 한다는 결과를 보여줌으로써 환대·관광 학문분야의 발전에 기여한다.

영문 초록

This study aims to assess how hotel employees' perception of female leaders' empathetic leadership affects Leader-Member Exchange (LMX), organizational attachment, and turnover intention. To achieve the purpose, a research model was established based on five hypotheses derived from the existing literature. Data were collected from 232 hotel employees working in luxury hotels in the metropolitan area to test the proposed hypotheses and research model. The study utilized a structural equation model with reliable and valid scales for analysis. The results are as follows: First, female leaders' empathetic leadership had a significant positive effect on hotel employees' LMX. Second, female leaders' empathetic leadership also positively influenced organizational attachment. Third, LMX had a significant positive effect on organizational attachment. Fourth, LMX had a significant negative effect on turnover intention. Fifth, organizational attachment negatively affected turnover intention. These results provide practical implications for hotel companies, suggesting that female leaders can enhance LMX through employees relationships by exercising empathetic leadership, thereby improving organizational attachment, reducing turnover rates, and improving customer satisfaction. This study contributes to the advancement of the hospitality and tourism literature by expanding the concept of female leaders' empathetic leadership to the context of hotel organizations and presenting significant findings to human resources management within hotel organizations.
