국문 초록

전 세계적으로 기업 간 인수합병이 활발하게 이루어지는 상황에서, 국내 대형항공사 간에도큰 인수합병이 공표되어 관련 기관의 승인을 기다리고 있다. 인수합병 관련 기존 연구는 성공적인수합병을 위해 주로 합병 이후의 통합 과정에 관심을 두었기에, 합병 전 상황에서의 조직구성원 관리에 대한 연구는 미미한 실정이다. 본 연구는 서비스 접점에서 승객의 안전과 서비스를 책임지는 객실승무원에 초점을 맞추어, 합병 전 피합병 항공사 객실승무원의 상사신뢰가 현재의 직무열의와 합병 후 변화지지의도에 미치는 영향을 규명하였다. 또한, 승무원의 상사신뢰가 직무열의와 변화지지의도에 미치는 영향 관계에서 구성원의 셀프리더십의 매개효과를 검증하였다. 이를위해 인수합병 공표 상황의 피합병 항공사 객실승무원을 대상으로 설문조사를 실시하였고, 280명의 응답을 분석하였다. 분석 결과, 상사신뢰는 직무열의와 합병 후 변화지지의도에 정의 영향을나타냈고, 셀프리더십이 상사신뢰와 직무열의, 합병 후 변화지지의도를 매개하는 것을 확인하였다. 이러한 결과를 바탕으로 합병 상황에서 상사신뢰를 중심으로 피합병 항공사 승무원의 인적자원관리에 대한 이론적 및 실무적 함의를 제시하였다.

영문 초록

Mergers and acquisitions (M&A) are becoming more active around the world, and large domestic airlines are also undergoing major M&A. However, existing studies focused on the post-merger integration process, and there is little research on the management of members at acquired organization particularly in the pre-merger situation. This study focuses on flight attendants, and explores the effects of trust in supervisor among members of the acquired airline before M&A on their work engagement and willingness to support for change after M&A. In addition, the mediating effect of members' self-leadership in the relationship between trust in supevisors on work engagement and intention to support change was tested. We surveyed acquired crew members in the pre-merger situation and analyzed the responses of 280 members. As a result of the analyses, supervisory trust showed a positive influence on work engagement and change support intention after M&A, and self-leadership mediated these relationships. Based on these results, theoretical and practical implications for management of members of the merged airline were suggested.
