국문 초록

Objective: This study examined the effects of childcare teachers' conflict management strategies on turnover intention, with a focus on organizational commitment, and explored generational differences between Millennials and Generation Z. Methods: A survey was conducted with 337 lead teachers from childcare centers. Data were analyzed using t-tests, ANOVA, and PROCESS macro (Model 4 and 8) to test mediating and moderating effects. Results: Positive and dominance conflict management strategies increased organizational commitment, which in turn reduced turnover intention, although their direct effects on turnover intention were not significant. The mediating effects of these strategies through organizational commitment were consistent across both generations. However, the effect of the avoidance strategy was moderated by generation. Specifically, for Generation Z, greater reliance on avoidance was associated with lower organizational commitment and higher turnover intention, whereas this pattern was not observed among Millennials. Conclusion/Implications: The findings emphasize the role of organizational commitment in reducing turnover intention and highlight the value of positive and constructive conflict management across generations. They also suggest the need for tailored approaches to address the negative impact of avoidance strategies, particularly among Generation Z childcare teachers.
