The various sectors of society have been actively exploring effective ways to enhance the enthusiasm and motivation of counselors. However, the outcomes of these incentive measures have not met expectations. The essence of this issue lies in the fact that to elevate counselors’work enthusiasm and motivation, it is essential first to address issues related to job burnout; thus, incentives should serve as a means to manage job burnout effectively. Therefore, this project aims to focus on the professional characteristics and working contexts of counselors. It will analyze the causes of counselor job burnout from the perspective of individual-context interactions under different circumstances. Based on an understanding of these causes and the varying needs of counselors in different situations, we propose a tripartite incentive system comprising “environmental incentives + material incentives + spiritual incentives”. Through environmental support and encouragement, we aim to reduce emotional exhaustion among counselors while fostering their organizational citizenship behavior (i.e., altruistic behaviors benefiting organizations). Additionally, by implementing material and spiritual incentives, we seek to enhance counselors’sense of achievement and professional identity—effectively alleviating feelings associated with depersonalization and low self-efficacy linked to job burnout. This approach holds significant theoretical and practical implications for stimulating counselor work enthusiasm and addressing issues related to counselor job burnout.

영문 초록

社会各界一直在积极探索如何展开有效激励提升辅导员的工作热情和积极性,然而,激励成效并未达到预想的效果。究其本质在于要想提升辅导员的工作热情和积极性,需要先展开有效的工作倦怠治理,激励要服务于工作倦怠治理。因此,本项目拟聚焦辅导员职业特点及工作情境,从个体与情境交互作用的视角分析不同情境下辅导员工作倦怠的成因,基于工作倦怠成因及辅导员不同情境下的需求,提出“环境激励+物质激励+精神激励”三位一体的激励体系,通过环境激励与支持减少辅导员的情感耗竭,激发辅导员的组织公民行为(即利他利组织行为);通过物质和精神激励,提升辅导员成就感与职业认同感,有效缓解工作倦怠的人格解体和低成就感。这对激发辅导员工作热情、治理辅导员工作倦怠具有极强的理论和现实指导意义。
